【摘要】:随着国内市场逐渐开放与经济全球化进程加快,我国石油企业面临着越来越激烈的竞争,为在竞争中处于不败之地,企业必须获得较高的组织绩效。员工绩效作为实现组织绩效的基础,逐渐为企业所重视。对石油企业而言,员工绩效持续改进的关键在于有效地开展绩效评价,从而将绩效评价与绩效管理其他环节紧密结合,为培养企业核心竞争力与创新力作出贡献。因此,对企业员工开展客观公正的绩效评价,己成为企业经营管理的重点之一。 本文以Z油田研究院为基础,对绩效评价相关理论进行概述,深入分析Z油田研究院员工绩效评价现状,对绩效评价中存在的问题进行成因分析,找出原因所在。然后,论文结合z油田研究院实际情况,运用德尔菲法与关键绩效指标法提取员工绩效评价指标,建立员工绩效评价标准,运用权值因子判断表法计算员工绩效评价指标权重,进而构建z油田研究院员工绩效评价指标体系,并在此基础上,运用模糊综合评价法开展员工绩效综合评价。论文还提出加强企业战略指导、加强绩效评价组织领导、注重人才培养、合理运用绩效评价结果、完善绩效评价辅助机制五大措施,保障员工绩效评价的有效运行。
[Abstract]:With the gradual opening of domestic market and the acceleration of economic globalization, Chinese petroleum enterprises are facing more and more fierce competition. In order to be in an invincible position in the competition, enterprises must obtain higher organizational performance.Employee performance, as the foundation to realize organizational performance, has gradually been attached importance to by enterprises.For petroleum enterprises, the key to continuous improvement of employee performance is to effectively carry out performance evaluation, so as to combine performance evaluation with other links of performance management and contribute to the cultivation of core competitiveness and innovation of enterprises.Therefore, the objective and fair performance evaluation of enterprise staff has become one of the emphases of enterprise management.Based on Z Oilfield Research Institute, this paper summarizes the relevant theories of performance evaluation, deeply analyzes the present situation of performance evaluation of staff in Z Oilfield Research Institute, analyzes the causes of the problems existing in performance evaluation, and finds out the reasons.Then, combining with the actual situation of Z Oilfield Research Institute, the paper uses Delphi method and key performance index method to extract employee performance evaluation index, establishes employee performance evaluation standard, and calculates the weight of employee performance evaluation index by using weight factor judgment table method.Then the performance evaluation index system of Z Oilfield Research Institute is constructed, and on this basis, the fuzzy comprehensive evaluation method is used to carry out the comprehensive evaluation of staff performance.The paper also puts forward five measures to ensure the effective operation of employee performance evaluation, such as strengthening the strategic guidance of enterprises, strengthening the leadership of performance evaluation organizations, paying attention to the cultivation of talents, making use of the results of performance evaluation reasonably, and perfecting the auxiliary mechanism of performance evaluation.
