H公司员工能力素质管理的应用研究

【摘要】:面对着复杂多变的市场环境和全球航运业的竞争加剧,作为劳动密集型产业的中国造船企业逐步意识到,现代船舶企业的核心竞争力不再仅仅依赖资本积累和技术实力,而更重要的取决于企业人力资本的总体实力和公司的劳动效率,因此,很多造船企业开始关注通过引进先进的管理工具和手段进行人力资源管理。论文在认真分析了大型国有造船企业H公司的特点、广泛学习了国内外关于员工能力素质模型的研究成果的基础上,针对H公司的员工能力素质管理进行深入研究,主要包括四个方面的内容: 第一,论文通过查阅大量文献,对人力资源管理和员工能力素质模型的基本理论进行了系统研究,并结合H公司的发展概况和人力资源管理现状,提出了在该公司内构建员工能力素质模型的必要性; 第二,论文采用企业文化演绎法、文献分析法和专家评定法,从H公司的发展愿景、企业精神、核心价值观和管理理念中提取公司全员核心能力素质指标,并将指标进行定义、分级和行为特征描述,构建了公司全员核心能力素质模型; 第三,针对目前技术类岗位人员在船舶企业中的关键地位,论文通过对技术类绩优员工和部门及科室主管进行行为事件访谈,从中分析了技术类员工的特点、不足和需要具备的能力素质,提取了技术类岗位通用能力素质指标,在对指标进行定义、分级和行为特征描述后,构建了技术类员工通用能力素质模型; 第四,论文将构建的全员核心能力素质模型和技术类岗位通用能力素质模型应用到技术类员工的招聘选拔、培训开发、绩效管理和职业发展通道工作中,在提升技术类员工管理工作的科学性和有效性上发挥了积极的作用。 希望通过本文对员工能力素质模型的研究能为造船企业人力资源管理模式改革提供一个新的切入点,同时在员工能力素质模型的开发和研究上作出一些有益的探索。
[Abstract]:Faced with the complex and changeable market environment and the intensified competition of the global shipping industry, the Chinese shipbuilding enterprises, as labor-intensive industries, gradually realize that the core competitiveness of modern shipbuilding enterprises no longer depends only on capital accumulation and technological strength.More importantly, it depends on the overall strength of human capital and the labor efficiency of the company. Therefore, many shipbuilding enterprises begin to pay attention to human resource management through the introduction of advanced management tools and means.Based on the analysis of the characteristics of H Company, a large state-owned shipbuilding enterprise, and the extensive study of the research results on the model of employee competence quality at home and abroad, this paper makes a thorough study on the management of employee competence quality of H Company.It mainly includes four aspects:First, through consulting a large number of documents, this paper systematically studies the basic theory of human resource management and employee competency model, and combines the development of H company and the current situation of human resource management.The necessity of constructing the competency model of employees in the company is put forward.Secondly, the thesis adopts the deductive method of corporate culture, the literature analysis method and the expert evaluation method, extracts the core competence quality index from the development vision, the enterprise spirit, the core value and the management idea of H Company, and defines the index.Classification and behavior characteristic description, the core competence quality model of the whole staff is constructed.Thirdly, in view of the key position of the technical post personnel in the shipbuilding enterprise, the paper analyzes the characteristics of the technical staff through the conduct event interview with the outstanding technical staff and the department and department supervisor.The general competence quality index of technical post is extracted. After defining, classifying and describing behavior characteristics, the general competence quality model of technical staff is constructed.Fourthly, the thesis applies the model of core competence quality of all staff and the general competence quality model of technical posts to the recruitment and selection, training development, performance management and career development channel work of technical staff.It plays an active role in improving the scientific and effective management of technical staff.It is hoped that the research on employee competency model in this paper can provide a new breakthrough point for the reform of human resource management mode in shipbuilding enterprises, and at the same time make some beneficial exploration on the development and research of employee competency model.
