IT工程师工作生活质量调查研究及其对离职意愿的影响分析

【摘要】:随着市场经济的发展,人才双向选择成为一种趋势,但较频繁的人员变动将会对企业造成不良影响,特别是技术型人才的流失会对企业的发展造成震荡。影响离职率的因素很多,早在二十世纪初国外开始关注工作生活质量(Quality of Work Life, QWL)对员工离职的影响,大量研究显示QWL水平与员工离职率呈负相关关系。本文选择了离职率相对较高的IT工程师作为研究对象进行实证研究,调查该人群的QWL水平及影响因素,了解其离职意愿现状,并分析QWL与离职意愿的相关性。通过网络问卷调查的方法调查IT工程师的基本特征信息、QWL水平及离职意愿;通过电话访谈管理者了解企业中采取的提高QWL的相应措施,同时征询建议、意见。 调查共收回有效问卷381份,研究对象来自我国北京、上海、广州、杭州等主要城市,对其中的5名管理者进行了电话访谈,将问卷数据录入数据库进行了统计分析,将访谈信息进行整理,提出了提高QWL、降低离职率的对策建议。 应用SPSS18.0对数据进行统计分析。通过统计描述了解QWL及离职意愿的现状水平,通过多元统计方法进行影响因素分析。结果显示,IT工程师的QWL处于较低水平,特别是工作任务维度格外突出,反映出参与决策度不够;在工作环境维度,体现出民主监督及工会机构发挥的作用较小。性别、教育程度、职位级别、税前年收入、住房情况等为QWL满意度的主要影响因素。57.5%的IT工程师考虑过离职,这部分人群中91.8%的工程师工作年限大于3年,65.8%的工程师为高级工程师或管理人员,如果这部分人员从企业离职,将会对企业造成较大的影响。秩相关分析结果发现QWL与离职意愿之间呈负相关关系,提示提高IT工程师的QWL水平对降低离职意愿具有重要意义。 根据本研究调查分析和访谈结果形成提高QWL、降低离职率的对策建议,从提升工作任务满意度、改善工作环境及改善社会环境三个维度提升QWL满意度,降低离职率。研究结果旨在为企业提供参考信息,,努力提高QWL,减少IT工程师的离职,从而提高工作效率,促进员工与企业的共同发展,形成良性循环。 对于企业而言,提高员工QWL、降低离职,是一项意义重大而施之不易的工程,需要首先正确认识QWL及其影响因素,在力所能及的情况下组织全社会的共同努力,采取措施营造良好的工作环境和社会环境。
[Abstract]:With the development of market economy, the two-way selection of talents becomes a trend, but frequent personnel changes will have a negative impact on enterprises, especially the loss of technical talents will cause shock to the development of enterprises. There are many factors that influence the turnover rate. As early as the beginning of the 20th century, foreign countries began to pay attention to the effect of quality of work life (of Work Life, QWL) on employee turnover. A large number of studies have shown that the level of QWL has a negative correlation with the turnover rate. In this paper, IT engineers with relatively high turnover rate are chosen to conduct empirical research, to investigate the level of QWL and its influencing factors, to understand the current situation of turnover intention, and to analyze the correlation between QWL and turnover intention. The basic characteristic information and turnover intention of IT engineers were investigated by the method of network questionnaire, and the corresponding measures to improve QWL in enterprises were investigated by telephone interviews with managers, and suggestions and opinions were sought at the same time. A total of 381 valid questionnaires were collected. The subjects were from Beijing, Shanghai, Guangzhou, Hangzhou and other major cities in China. Five of them were interviewed by telephone, and the questionnaire data were entered into the database for statistical analysis. The interview information is sorted out, and the countermeasures to improve QWL and reduce the turnover rate are put forward. The data were analyzed by SPSS18.0. Through statistical description to understand the current level of QWL and turnover intention, multivariate statistical method is used to analyze the influencing factors. The results show that the QWL of IT engineers is at a low level, especially the dimension of work tasks is prominent, which reflects the insufficient degree of participation in decision-making, and in the dimension of work environment, it shows that the role of democratic supervision and trade union institutions is relatively small. Gender, education, job level, pre-tax income, housing status were the main factors influencing QWL satisfaction. 57.5% of IT engineers considered leaving their jobs. In this group, 91.8% of the engineers work longer than 3 years or 65.8% of the engineers are senior engineers or managers, if this part of the staff leave the enterprise, it will have a greater impact on the enterprise. Rank correlation analysis shows that there is a negative correlation between QWL and turnover intention, which indicates that it is important to improve the QWL level of IT engineers to reduce turnover intention. According to the results of the investigation and interview, the countermeasures and suggestions for improving QWL and reducing the turnover rate were formed. The three dimensions of improving job task satisfaction, improving work environment and improving social environment improved QWL satisfaction and reduced the turnover rate. The purpose of the study is to provide reference information for enterprises, to improve QWL, to reduce the turnover of IT engineers, to improve work efficiency, to promote the common development of employees and enterprises, and to form a virtuous circle. For enterprises, it is a significant and difficult project to improve the QWL of employees and reduce their turnover. It is necessary to correctly understand QWL and its influencing factors, and to organize the joint efforts of the whole society under the circumstances within its ability. Take measures to create a good working environment and social environment.
