团队认同对保险营销员人格与职业倦怠关系的跨层调节作用

【摘要】:为探讨保险营销员大五人格对职业倦怠的影响以及团队认同的跨层调节作用,选取来自北京市3家保险公司的35个团队共241名保险营销员进行问卷调查,采用大五人格量表、工作倦怠量表和团队认同量表进行测量,应用SPSS和HLM软件对数据进行相关和多层回归分析。结果表明:个体层面,保险营销员大五人格的外向性、宜人性、尽责性和神经质对职业倦怠有显著的预测作用;团队层面,团队认同显著负向预测成就感低落;团队与个体的交互作用分析显示,团队认同水平高,有利于缓解低开放性个体的职业倦怠水平。
[Abstract]:In order to explore the influence of Big five personality on burnout and the cross-layer adjustment of team identity, 241 insurance marketers from 35 teams from 3 insurance companies in Beijing were investigated by using Big five Personality scale (D5-Personality scale). Job burnout scale and team identity scale were used to measure the data. The data were analyzed by SPSS and HLM. The results showed that: at the individual level, the extroversion, humanity, due diligence and neuroticism of the top five personality of the insurance marketers had a significant predictive effect on job burnout, while at the team level, the team identity significantly negative predicted the sense of achievement. The analysis of interaction between team and individual shows that the high level of team identity is helpful to alleviate the level of job burnout of low-open individuals.
