企业制度安排与员工组织系统信任研究

【摘要】：本文在梳理制度与组织信任研究基础上,提出"制度化过程下人际信任与系统信任双向转化"的研究框架,并通过量化数据分析验证了该模型的基本假设,着重分析了现有研究较少关注的组织系统信任。研究发现,在控制个体社会经济特征和个体层面人际信任后,组织内部制度对"个体—组织层面"的系统信任度仍有重要影响。通过对企业员工调查数据的序次Logit模型分析,本研究厘清了制度安排、参与、认知、评价等方面的具体内容对组织系统信任的差异性影响,为实践层面的组织管理提供了重要参考,也弥补了组织信任定量研究方面的不足。
[Abstract]:On the basis of combing the research of institution and organizational trust, this paper puts forward the research framework of "two-way transformation of interpersonal trust and system trust under the institutionalization process", and verifies the basic hypothesis of the model through quantitative data analysis. Focus on the analysis of the existing research less attention to trust in organizational systems. It is found that after controlling the social and economic characteristics of individuals and interpersonal trust at the individual level, the internal system of the organization still has an important influence on the system trust of the "individual-organizational level". By analyzing the order Logit model of employee survey data, this study clarifies the differences of institutional arrangement, participation, cognition, evaluation and so on, which affect the trust of organizational system. It provides an important reference for the practical level of organization management, and also makes up for the deficiency of quantitative research on organizational trust.
