公共部门高承诺工作系统与员工建言行为关系研究:基于公共服务动机的视角

【摘要】:通过对长三角地区387名来自公共部门人员的调查,本研究发现,公共部门高承诺工作系统与员工建言行为之间存在显著正向关系。进一步发现,员工的公共服务动机在高承诺工作系统与员工建言之间具有部分中介效应。本研究运用公共服务动机理论,为打开高承诺工作系统与员工建言之间的"黑箱"提供了一个新的理论视角,同时也为当前公共部门如何更有效地激发员工建言行为提供了相应的人事和组织管理实践参考。
[Abstract]:Through the investigation of 387 people from the public sector in the Yangtze River Delta, it is found that there is a significant positive relationship between the high commitment work system of the public sector and the behavior of employees. It is further found that the public service motivation of employees has a partial intermediary effect between the high commitment work system and employee advice. Based on the theory of public service motivation, this study provides a new theoretical perspective for opening the "black box" between the high commitment work system and employee advice, and also provides the corresponding personnel and organizational management practice reference for how the current public sector can more effectively stimulate employee suggestion behavior.
