招商证券企业文化建设研究

【摘要】:企业文化理论作为一种新的管理思想,最初实践于日本,由欧美学者总结提出,并于20世纪80年代传入我国。随着市场经济竞争的加剧,企业文化在企业竞争中作用越来越突出。谁拥有强大的文化优势,谁就能在激烈的市场竞争中胜出。21世纪被称为“文化致胜”的时代,通过加强企业文化建设获取竞争优势成为许多企业的迫切需求。 研究发现,国内外优秀企业的文化有两个共同特点:一是理念正确、个性鲜明;二是执行彻底、坚守如一。据此,做好企业文化工作就是做好一件事,即:理念的确立与长期坚守。其中的重点难点是文化落地。文化落地的内容包括思想落地、机制落地、执行落地、形象落地、品牌落地;文化落地的目标可以概括为“五入一出”,即入脑、入心、入制、入行、入形、出业绩;实现文化落地需要构建完善的工作体系,包括组织体系、培训体系、传播体系和监控体系四个方面。 当前国内对证券公司企业文化建设的研究十分薄弱。本文对具有20年发展历史的招商证券的企业文化建设进行了探索。文章的绪论部分对企业文化作为一种管理思想产生的历史背景、研究方法及论文的基本框架作了介绍。理论综述部分则从企业文化的一般理论入手,对企业文化的概念、功能、建设的重点难点、文化落地等进行了介绍。第三部分就本文的研究对象——招商证券的企业文化现状,通过问卷调查、访谈和是滴考察等方法总结出其企业文化建设的优势,并重点找出当前存在的问题和不足,深入分析了产生这些问题的主要根源。在此基础上,依据这些问题的根源提出相应的应对策略和建议。最后,本文问以招商证券为切入点,提出对整个券商行业的企业文化研究的若干思考。 在分析的基础上,本文认为招商证券企业文化建设存在的主要问题是:文化理念和落地体系不够健全、需要完善,证券经纪人队伍缺乏归属感。其产生的根源是:管理层及员工对企业文化的理解和认识存在不足,公司缺乏企业文化建设的中长期战略规划,此外还有组织架构和用工制度的挑战等。本文提出的改进建议包括:在“尊重历史,基于现状,面向未来,服务公司战略实施”思想指导下,完善理念体系、组织体系、培训体系,建立监控体系;制定招商证券中长期和近三年的企业文化建设规划,循序推进;研究组织架构、用工制度等行业面临的共同难题,寻求解决的有效措施。 本文的创新之处在于:文章从工作体系建设和文化落地的角度来分析金融企业的企业文化建设,较为系统地提出了企业文化落地的体系框架,视角新颖,且具有较强的可操作性和普遍的推广意义。本文从行业共性的角度分析了招商证券企业文化存在问题的根源,并提出了改进的建议,对国内其它证券公司的企业文化建设具有一定的借鉴意义。
[Abstract]:As a new management thought, the theory of corporate culture was first put into practice in Japan, summarized by European and American scholars, and introduced into China in 1980s. With the aggravation of market economy competition, the enterprise culture theory was introduced into China in 1980s. Corporate culture plays a more and more important role in the competition of enterprises. Whoever has strong cultural advantages will be able to win in the fierce market competition. The 21st century is called the era of "winning by culture". It is an urgent need for many enterprises to gain competitive advantage by strengthening the construction of corporate culture. The study found that the culture of excellent enterprises at home and abroad has two common characteristics: one is that the concept is correct and the personality is clear; the other is to carry out thoroughly and stick to it. Accordingly, to do a good job of corporate culture is to do a good job. The content of cultural landing includes thought landing, mechanism landing, execution landing, image landing, brand landing; The goal of cultural landing can be summarized as "five entering and one out," that is, entering the brain, heart, system, profession, form, and performance; to achieve cultural landing, we need to build a sound work system, including an organizational system and a training system. Communication system and monitoring system four aspects. At present, the research on corporate culture construction of securities companies is very weak in China. This paper explores the construction of corporate culture of securities companies with a history of 20 years. The introduction part of the article takes corporate culture as a kind of management. The historical background of the formation of rational thought, The research method and the basic frame of the thesis are introduced. In the part of theory summary, the concept, function and construction of corporate culture are introduced. The third part summarizes the advantages of corporate culture construction by means of questionnaire, interview and investigation, according to the current situation of corporate culture of China Merchants Securities, which is the object of this paper. On the basis of analyzing the main causes of these problems, this paper puts forward corresponding strategies and suggestions according to the root of these problems. Finally, this paper puts forward the point of entry to China Merchants Securities. This paper puts forward some thoughts on the study of corporate culture in the whole securities industry. On the basis of the analysis, this paper holds that the main problems in the cultural construction of China Merchants and Securities Enterprises are: the cultural concept and landing system are not perfect enough, and need to be improved. The root causes of the lack of a sense of belonging are the lack of understanding and understanding of corporate culture by management and staff, and the lack of medium- and long-term strategic planning for the construction of corporate culture. In addition, there are the challenges of organizational structure and employment system, etc. Under the guidance of the idea of "respecting history, basing on the present situation, facing the future, and implementing the strategy of service company", the paper puts forward some suggestions to improve the concept system and organization system. Training system, establishment of monitoring system; formulation of long-term and nearly three years of corporate culture construction plan of China Merchants Securities, promote in sequence; study the organizational structure, employment system and other common problems faced by the industry, seeking effective measures to solve. The innovation of this paper lies in: the article analyzes the enterprise culture construction of financial enterprise from the angle of work system construction and culture landing, and puts forward the system frame of enterprise culture landing systematically, and the angle of view is novel. This paper analyzes the root causes of the problems in the culture of China Merchants Securities Enterprises from the point of view of industry commonness, and puts forward some suggestions for improvement. It has certain reference significance to the construction of enterprise culture of other securities companies in China.
