【摘要】:近年来,随着高校扩招政策的实施,高校毕业生数量逐年增加,这直接导致每年有大量的毕业生涌入劳动力市场,而随之产生的高校毕业生就业问题日益加剧。一方面是就业难的问题,在政府、企业和高校的共同努力下,这个困境已经得到了一定的缓解;另一方面是初次入职之后的高离职率,这个问题已成为社会各界关注的一个焦点。由于受教育程度的差异,高校毕业生在离职时会面临着不同的职业发展机会,不同的职业发展机会也会获得不同的离职效益,较高的离职收益则是高校毕业生离职的主要出发点。由此可见,高校毕业生离职是为了追求优越生存和发展条件,这与个人接受教育的目的是一致的。因此,研究受教育程度、主动离职行为和工资收入三者之间影响,无论是对高校毕业生自身还是对用人单位都有一定的现实意义。目前,对于离职倾向的理论研究和实证研究,国内已取得了丰富的研究成果,但对于主动离职行为的实证研究尚处于起步阶段。离职倾向是预测离职行为最有效变量,但是它并不等同于离职行为,因此对主动离职行为的研究有一定的理论意义和现实意义。相关的国外研究更多的关注引起主动离职行为的原因,而对于主动离职在所受教育与工资收入之间所起的作用却关注较少。因此,探讨受教育程度、主动离职行为和工资收入三者之间影响及作用机制具有一定的理论意义。本文基于前人的研究成果,构建了受教育程度、主动离职行为和工资收入三者之间的理论模型,并提出了相应的研究假设。在实证调研方面,本文主要以高校毕业生群体为研究对象,通过调查问卷获得其受教育程度、离职行为和工资收入三方面的数据,并运用统计分析和回归分析方法检验了受教育程度、主动离职行为和工资收入三者之间的关系。本文的创新之处在于将主动离职行为作为中介变量和调节变量,构建受教育程度、主动离职行为与工资收入三者之间的理论框架,探讨三者之间的关系。本文的实证结果表明,高校毕业生的受教育程度对主动离职行为有显著的正向影响;主动离职行为对工资收入也有正向影响;高校毕业生主动离职行为在受教育程度和工资收入之间起到部分中介的作用。同时,研究结果也表明,主动离职次数对高校毕业生的工资收入有显著的负向影响。结合上述研究结论,本文认为高校毕业生适度的主动离职行为会在一定程度上增加个体的工资收入,但是如果离职频率过高,则会降低其工资收入。本文的结论对高校毕业生提高就业质量、用人单位合理选聘人才均具有一定的参考价值。
[Abstract]:In recent years, with the implementation of the policy of university enrollment, the number of college graduates increased year by year, which directly leads to a large number of graduates entering the labor market each year, the problem of employment of college graduates and the resulting increasing. On the one hand is the difficult problem of employment in the joint efforts of government, enterprises and universities, this dilemma has been relieved; on the other hand is the first entry after the high turnover rate, this problem has become a focus of attention of the community. Because of the difference in level of education, college graduates meet when they leave the occupation development opportunities facing different occupation, different development opportunities will also get different high turnover benefits. Turnover income is the main turnover of college graduates. Therefore, college graduates left to pursue a superior survival and development conditions, and the personal education The purpose is the same. Therefore, the research level of education, voluntary turnover behavior and the influence between the wage income three, both for their own university graduates or the employer has certain practical significance. At present, the theoretical research and empirical research on the turnover intention, in China have made great achievements. But for empirical Research on voluntary turnover behavior is still at the initial stage. The turnover intention is the most effective prediction of turnover behavior variables, but it is not equal to the turnover behavior, therefore has certain theory significance and practical significance to the study of voluntary turnover behavior. The relevant foreign research pay more attention to the cause of voluntary turnover behavior, and to take the initiative by the separation between education and income effects are less concerned. Therefore, to investigate the level of education, voluntary turnover behavior and influence between wages and three Has a certain theoretical mechanism. Based on previous research results, the construction of education, voluntary turnover theory model between the behavior and the wage income of the three, and put forward the corresponding research hypotheses. In the empirical research, this paper mainly groups of college graduates as the research object, the level of education through the investigation the questionnaire, turnover and wage income three aspects of the data, and test the level of education by using statistical analysis and regression analysis, voluntary turnover behavior and the relation between the wage income of the three. In this paper, the innovation lies in the voluntary turnover behavior as a mediator and moderator, construction of education, voluntary turnover theory between the act and the wage income of the three, to explore the relationship between the three. The empirical results show that the level of education of college graduates on voluntary turnover Have a significant positive impact behavior; voluntary turnover behavior also has a positive impact on the wage income of college graduates; voluntary turnover behavior plays part mediating role in the relationship between education and income. At the same time, the results also show that the turnover number of college graduates wage income has a significant negative effect. The combination of the above the conclusion of the study, this paper argues that college graduates moderate voluntary turnover behavior will increase the individual income to a certain extent, but if the turnover frequency is too high, it will reduce its income. The conclusion of this paper to improve the quality of employment for college graduates, employers reasonable selecting talents with a certain reference value.
