基于校训的中国近代大学组织文化分析

【摘要】:中国近代大学诞生于社会动荡、民生凋敝之时,却在中西文化交流与碰撞中,在国外船坚炮利和国内黑暗专制的夹缝中顽强抗争,得以生存并形成了各具特色的组织文化风格,结出了丰硕的果实。然而,当下中国大学的组织文化建设却存在着趋同化、千校一面等诸多困境。因而,对中国近代大学组织文化进行研究以期为当下大学的组织文化建设提供启示和借鉴,具有较强的理论和现实意义。大学组织文化是庞杂的,且相关研究成果也是较为丰富的,因而聚焦于校训这一视角以求更加真切、详实、深入地探究中国近代大学组织文化建设的经验,服务当下。通过对相关研究成果中大学组织文化概念的梳理和分析,将大学组织文化定义为,大学组织在长期处理内部问题和外部关系的过程中逐渐形成的,并为大学人所认同和遵守的价值观念、制度规范、行为方式和大学形象的总和。大学组织文化分为四个部分,即物质文化、行为文化、制度文化、精神文化。其中,精神文化居于核心地位,对其他文化起着折射和引领作用。校训集中体现了一所大学的办学理念、发展历史、价值追求以及传统精神,是大学精神文化的凝练表达。因而,校训在大学组织文化建设中扮演着重要角色。基于上述理解,对金陵女子大学、私立南开大学以及国立西南联合大学这三所具有不同性质且在中国近代高等教育发展中作出卓越贡献的大学进行研究,可以看出尽管时代在变迁,办学地点在更换,师生也在不断更迭,大学校训不断有新的内容注入其中,但校训始终贯穿于三所大学的组织文化建设中,使得三所大学的组织文化建设有主线、有灵魂、有个性。基于校训对中国近代大学组织文化进行研究,针对当下中国大学组织文化建设的现状,认为应重视校训在大学组织文化建设中的作用。在确立校训时,要回归大学本质、立之以魂,使得校训能彰显大学的发展历史和独特个性;践行校训时,要形成共鸣,师生才能从心而行,才能使得校训在师生的实践和学校的发展中历久弥新;校训形成后,要脚踏实地,持之以恒,使得大学能够在各种思想竞相涌动的今天,把握自身发展方向和目标追求,实现有内涵有个性地发展。
[Abstract]:Chinese modern universities were born in the turbulent society, people's livelihood languished, but in the cultural exchange and collision between China and the West, in the foreign shipbuilding and domestic dark autocracy in the gap dogged resistance, to survive and form a unique organizational culture style. The fruit is full of fruit. However, there are many difficulties in the construction of organizational culture of Chinese universities. Therefore, it is of great theoretical and practical significance to study the organizational culture of modern universities in China in order to provide inspiration and reference for the construction of organizational culture. The university organizational culture is complex and the related research results are also relatively rich, so focus on the school motto this angle of view in order to be more true, detailed, in-depth exploration of modern Chinese university organizational culture construction experience, to serve the present. By combing and analyzing the concept of university organizational culture in related research results, this paper defines university organizational culture as the gradual formation of university organization in the process of dealing with internal problems and external relations over a long period of time. And the sum of the values, institutional norms, behavior patterns and university image recognized and observed by the university people. University organizational culture is divided into four parts: material culture, behavioral culture, institutional culture and spiritual culture. Among them, spiritual culture occupies the core position and plays a leading role in other cultures. The motto embodies the idea of running a university, the history of development, the pursuit of value and the traditional spirit, which is the condensed expression of the university spirit and culture. Therefore, the motto plays an important role in the construction of university organizational culture. Based on the above understanding, three universities, Jinling Women's University, Private Nankai University and National Southwest Union University, which have made outstanding contributions to the development of modern higher education in China, are studied. We can see that although the times are changing, the places of running schools are changing, the teachers and students are constantly changing, and the university motto is constantly infusing with new contents, the motto has always been running through the organizational culture construction of the three universities. Make the organizational culture construction of three universities have the main line, have the soul, have the individuality. This paper studies the organizational culture of modern universities in China based on the school motto. According to the present situation of the organizational culture construction of universities in China, the author thinks that the role of school motto in the construction of university organizational culture should be emphasized. In establishing the motto, we should return to the essence of the university, establish its soul, and make the motto manifest the history and unique personality of the university. When practicing the motto, it is necessary to form a resonance between teachers and students, so that teachers and students can act from their hearts and make the motto last forever in the practice of teachers and students and in the development of the school. After the formation of the school motto, we should keep our feet on the ground and persevere, so that the university can grasp the direction of its own development and pursue its goals and realize the development with connotation and individuality in the present day when all kinds of thoughts are competing with each other.
