高校辅导员职业生涯发展研究

【摘要】:高校辅导员队伍具有重要的意义与特殊的使命。加强辅导员队伍建设包含丰富的内容,从职业的视角切入本研究,在高校辅导员职业肩负履行国家意志的使命这一职业的重要性与特殊性的基本前提下,探究高校辅导员职业生涯发展的问题相比其他职业群体而言,更加复杂和严峻,辅导员职业的兴衰和荣辱直接影响这支队伍的稳定性、职业化和专业化的水平,影响其工作水平和质量,进而影响整个高等教育的发展和高校的和谐稳定。在这个意义上,辅导员职业生涯发展问题的重要性无疑在辅导员队伍建设中具有首位价值意义。马克思认为,实践是人的生存方式,劳动首先是人谋生的手段,而选择所将从事的职业,应遵循的原则是为人类谋幸福与自身完美发展的结合。因此,辅导员职业生涯的发展就应从社会价值和自我价值实现的统一视域去推动;而从人的本质的社会性站位,辅导员职业生涯的发展需要自我努力与社会条件支持的内因和外因双重动力驱动。把辅导员职业生涯发展问题作为研究的课题,既具有重要的理论意义,也具有鲜明的实践价值。对于当下现实而言,辅导员队伍稳定性不强,过于频繁的职业流动、职业生涯相继历程的难以持续是不争的事实,即,高校辅导员队伍缺乏稳定性的问题,社会成员对辅导员的职业认同过低问题,高校辅导员职业终身制的发展动力不足等矛盾,这些制约高校辅导员队伍发展根源性问题的存在,对高校辅导员个体产生了一定程度的消极影响。成为困扰辅导员个体职业化和专业化发展、整体队伍提升的掣肘性障碍。上述问题的存在,与辅导员职业生涯发展不顺不畅不利有着直接的关系,正因为如此,如何有效推动辅导员职业生涯发展就成为辅导员队伍建设中的一个重大问题。本文正是试图以此为目标,在借鉴当前思想政治教育学科研究成果的基础上,通过把问题聚焦于“高校辅导员职业生涯发展”这一命题中,旨在通过学理层面的深入研究,对高校辅导员职业进行定位、定性,明确高校辅导员职业生涯发展的内涵与实质,在厘清“是什么”和“为什么”的前提下,以破解问题探讨对策为指向,以对当下制约辅导员职业生涯发展的各种原因的剖析,在揭示新的历史条件辅导员职业生涯发展基本规律的基础上,力求通过“怎么办”的思考,提出解决高校辅导员职业生涯发展的突破路径与实践体系建构的理论原则和基本对策。全文由五部分内容构成:第一章,高校辅导员职业生涯发展研究的理论前提和政策基础。高校辅导员职业生涯发展研究,要以马克思主义人的全面发展理论为指导,在遵循职业生涯的“理论一般”的科学依据下探讨其逻辑走向,还应在政策背景中分析其制度框架。在此基础上,阐明了“高校辅导员职业生涯发展”范畴的基本内涵,即,高校辅导员职业生涯发展是指高校辅导员个体自觉地把握社会对其职业化、专业化成长的期望和规范,使自己努力达到职业角色要求和具备职业能力素养的职业生涯相继和职业进展历程的持续化追求过程。从而确定本研究的逻辑基点。第二章,关于高校辅导员职业生涯发展基本内容的研究。以高校辅导员职业生涯发展“发展什么”为题,从高校辅导员职业生涯发展的职业能力发展、职业人格发展、职业路径发展的内容维度;从高校辅导员职业生涯发展的“适应探索、发展成长、高原倦怠、成熟稳固”四阶段的周期过程和规律的维度;从组织管理的“系统规划、整体推进,搭建平台、科学实施,汇聚资源、制度保障”三层面对高校辅导员职业生涯发展重要支撑条件的维度,对高校辅导员职业生涯发展研究从理论上进行整体性关照和阐述。第三章,是关于高校辅导员职业生涯发展的现实困境及其归因分析。该部分通过典型个案的剖析,力图对高校辅导员职业生涯发展的总体现状、基本特征和一般规律进行概括总结,重点对高校辅导员职业生涯发展的组织管理现状与问题进行梳理和问题解析。并运用解释结构模型分析了高校辅导员职业生涯发展的影响因素,并对影响因素构成的系统结构划分为表象层、中间层、根源层三个层级,系统分析了诸多影响因素间的层次性与关联性,并从体制机制、内在动力与人文环境三个方面对高校辅导员职业生涯发展的现实问题进行了深刻透视。第四章,研究高校辅导员职业生涯发展难题的突破路径。高校辅导员职业生涯发展遭遇严峻挑战和危机,研究如何转“危”为“机”,探寻解决高校辅导员职业生涯发展瓶颈的突破口。在对高校辅导员角色定位、职业终身化、主体性等问题进行了基本框定的前提下,我们认为高校辅导员职业生涯发展应把职业化、专业化的发展方向融汇为专家化的发展通道,即,高校辅导员A型职业生涯发展路径。同时,构建以自我反思与科研提升为主的“二次成长”路径,实现其职业生涯发展的周期超越。第五章,关于推动高校辅导员职业生涯发展的实践体系建构的思考。应把高校辅导员置于“大思政”理念下思考其职业生涯发展问题。应从系统论的整体性高度推进和把握高校辅导员职业生涯发展问题,在目标系统、管理系统、培养系统、发展系统、评价系统以及环境系统整合的视域下建构实践体系,这一实践体系的动态运行体现在子系统间相互作用的外循环过程与辅导员个体职业生涯发展活动所形成的内循环过程。同时,在实践体系动态优化策略方面,应在理论架构、实践运行、制度保障、考核评估四个维度优化体制机制,通过培训内容、培训教材及师资队伍等方面优化培训体系,并以多向度、模块化的培养体系、“成长共同体”、“问题导向的科研机制”等方面的内容优化培养模式,最终实现高校辅导员职业生涯的全面发展。

In this sense, the importance of the career development of the counselor is undoubtedly the first value in the construction of the tutors. In Marx's view, the practice is the man's way of living, the labor is the means to make a living first, and the choice of the profession to be engaged in, the principle that should be followed is the combination of the human being's well-being and the perfect development of itself. Therefore, the development of the career of the counselor should be promoted from the unified view of the social value and the self-value, and from the social position of the human nature, the development of the counselor's career needs the internal and external factors of self-effort and social condition support. As the subject of the study, the problem of career development of the counselor is of great theoretical and practical value. For the current reality, the stability of the counselor team is not strong, the career flow is too frequent, and the difficulty of the successive course of the career is the fact that, the problem of the lack of stability of the university counselor team, the problem that the social member's professional identity of the counselor is too low, The contradiction of the development of the career life-long system of the counselor of the university, these factors restrict the existence of the root cause of the college counselor's development, and have a certain degree of negative influence on the individual of the university. It has become an obstacle to the professional and professional development of the counsellors and the promotion of the whole team. The existence of the above-mentioned problems has a direct relationship with the development of the counselor's career, and it is because of this, how to effectively promote the career development of the counselor becomes a major problem in the construction of the counselors. Based on the research results of the current ideological and political education, this paper, on the basis of drawing on the research results of the current ideological and political education, focuses on the proposition of the career development of the college counselor, and aims to position and characterize the college counselor's occupation through the deep study of the theoretical level. It is clear that the connotation and essence of the career development of the college counselor, on the premise of clarifying the "What is it" and the "Why?", in order to solve the problem and explore the countermeasure as the point, in order to analyze the various reasons for restricting the career development of the counselor, On the basis of revealing the basic law of career development of the new historical condition counselor, the author tries to put forward the theoretical principles and the basic countermeasures for solving the breakthrough path and the construction of the practical system of the career development of the college counselor through the thinking of the "What to do". The full text is composed of five parts: the first chapter, the theoretical premise and the policy foundation of the career development of the university counselor. The third chapter is about the real dilemma and the attribution analysis of the career development of the college counselor. This part, through the analysis of the typical case, tries to sum up the overall current situation, basic characteristics and general rules of the career development of the college counselor, and focuses on the organization and management status and the problem of the career development of the college counselor. In this paper, the influence factors of the career development of the university counsellors are analyzed by means of the explanation structure model, and the system structure of the influence factors is divided into three levels: the representation layer, the middle layer and the root cause layer, and the level and the relationship among the influence factors are systematically analyzed, and the system mechanism, The internal power and the human environment have a profound perspective on the practical problems of the career development of the college counselor. The fourth chapter is to study the breakthrough path of the problem of the career development of the college counselor. In order to solve the bottleneck of the career development of the college counselor, the development of the college counselor's career has encountered a severe challenge and a crisis, and how to transfer the "be in danger" to the "machine" is to explore the breakthrough of the bottleneck of the career development of the On the premise that the problems such as the role orientation, the career life, the subjectivity and so on of the university counsellors have been set up, we believe that the development of the career of the college counselor should be integrated into the expert development channel, that is, A career development path for university counsellors. At the same time, the "secondary growth" path of self-reflection and scientific research is built, and the cycle of its career development is realized. The fifth chapter is about the construction of the practical system to promote the career development of the university counselor. The university counsellors should be put in the concept of "thinking politics" to think about their career development problems. The system of practice should be constructed from the overall height of the system theory and the development of the career development of the college counselor, and the system of practice should be constructed in the visual field of the target system, the management system, the culture system, the development system, the evaluation system and the environmental system. The dynamic operation of this system is embodied in the internal circulation process of the interaction between the subsystems and the individual career development activities of the counselor. At the same time, in the aspects of the dynamic optimization of the practice system, the system should be optimized in the aspects of the theoretical framework, the practice operation, the system guarantee, the assessment and the evaluation of the four dimensions, and the training system should be optimized through the training contents, the training materials and the teaching staff, and the training system with multi-orientation and modularization shall be adopted.
