教师职业生涯发展视域下的地方高校师资队伍建设研究

【摘要】:高等学校承担着“人才培养、科学研究、社会服务、文化传承与创新”的重要使命,对社会发展具有重要作用。我国现有高校中,隶属于地方管辖的高校占了95%以上,师资队伍占比也超过了84%,承担着我国高等教育的重要使命,其教育质量的保证和提升已成为我国高等教育必须解决的问题,将对教育事业发展和综合国力提高产生深远的影响,本文从教师职业生涯发展的角度,对该问题进行了一定的分析和研究。本文分析了职业生涯发展缺失对地方高校师资队伍建设的影响,并结合马斯洛需求层次论、赫茨伯格双因素论等相关理论研究成果,通过文献研究法、模拟法和问卷调查法等研究方法,在对问题的形成原因进行深入研究的基础上,把教师职业生涯划分为“适应期、成长期、稳定期和消退期”四个阶段,从职业生涯设计规划角度,设计了基于“机构、机制、阶段”三个要素的地方高校师资队伍建设新途径,为提高地方高校师资队伍建设水平奠定了基础。本文提出了以“四个阶段”为重要特征的地方高校师资队伍建设问题归类方法,进一步深化了对高校教师职业生涯成长规律的认识,并结合对教师职业生涯设计研究,以“长效化的机构建设、专业化的机制设计和体系化的职业生涯建设”为主旨,积极关注教师职业生涯各阶段的特征及发展需求,建立了一种动态的管理策略,不断促进教师职业生涯研究的深入性,以实现组织目标与教师个体发展目标的共同发展,具有一定的创新性和实践性。高等教育的发展不仅需要充足的经费和必要的现代化设施,更离不开至为重要的师资队伍。通过本文研究,有助于改革和完善我国地方高校师资队伍建设的制度、丰富建设的内容,增强其灵活性和针对性,进一步提高地方高校师资队伍建设的水平,更好地满足高校自身以及教师成长的需要,使师资队伍建设工作在提升高等教育质量、推动高等教育改革和发展中发挥更大的作用,为我国的社会主义教育事业做出更大贡献。
[Abstract]:Colleges and universities undertake the important mission of "talent training, scientific research, social service, cultural inheritance and innovation", which plays an important role in social development.Of the existing colleges and universities in China, over 95% are under local jurisdiction, and the proportion of teachers is more than 84%, so they undertake the important mission of higher education in our country.The guarantee and improvement of its educational quality has become a problem that must be solved in our country's higher education, which will have a profound influence on the development of educational cause and the improvement of comprehensive national strength.This problem is analyzed and studied to a certain extent.This paper analyzes the influence of lack of career development on the construction of teachers in local colleges and universities, and combines Maslow's hierarchy of needs theory, Herzberg's two-factor theory and other relevant theoretical research results, through the literature research method,On the basis of deep research on the causes of the problems, the research methods such as simulation and questionnaire survey divide the teachers' career into four stages: adaptation period, growth period, stable period and extinction period.From the angle of career design planning, this paper designs a new approach to the construction of teachers' ranks in local colleges and universities based on the three elements of "organization, mechanism and stage", which lays a foundation for improving the level of teachers' construction in local colleges and universities.This paper puts forward a method of classifying the problems of teachers' construction in local colleges and universities, which is characterized by "four stages", which further deepens the understanding of the law of university teachers' professional career growth, and combines with the research on the design of teachers' professional careers.With the aim of "long-term institutional construction, professional mechanism design and systematic career construction", the author actively pays attention to the characteristics and development needs of each stage of teacher's professional career, and establishes a dynamic management strategy.It is innovative and practical to continuously promote the research of teachers' career in order to realize the common development of organizational goals and teachers' individual development goals.The development of higher education needs not only sufficient funds and necessary modern facilities, but also the most important teaching staff.Through the research of this paper, it is helpful to reform and perfect the construction system of teachers in local colleges and universities, enrich the contents of construction, enhance its flexibility and pertinence, and further improve the level of construction of teachers in local colleges and universities.Better meet the needs of colleges and universities and the growth of teachers, so that the construction of teachers in improving the quality of higher education, promoting the reform and development of higher education play a greater role, and make greater contributions to our socialist education.
