高校外籍教师胜任力现状评价

【摘要】:随着高等教育的国际化进程,高校外籍教师逐渐成为高等教育中的一支重要力量。随着外籍教师队伍数量的增加和引进层次的变化,高校外籍教师的胜任力现状开始得到人们的关注。胜任力是发源和流行于西方的一个重要管理理论,其研究成果被广泛应用于包括教育领域内的各个领域。依据胜任力理论构建的评价体系能够全面、客观的评价高校外籍教师的胜任现状。胜任现状评价不仅检验了高校外籍教师的胜任力情况和高校外籍教师人力资源管理的成效,也为高校外籍教师的聘用甄选、培训发展、绩效管理和薪酬管理等人力资源管理活动提供参考与借鉴。 本文结合文献研究法、描述性统计方法、问卷调查法和层次分析法构建了基于胜任力的“高校外籍教师胜任力评价指标体系”。进一步的,利用本文构建的“高校外籍教师胜任力评价指标体系”,通过问卷和描述性统计方法,,开展高校外籍教师胜任力现状评价。研究结果表明:(1)本文所构建的“高校外籍教师胜任力评价指标体系”具有一定的适用性。(2)如果将高校外籍教师胜任力水平分为差、不好、一般、好和优秀五个等级的话,当前高校外籍教师整体胜任力介于一般和良好之间。(3)高效外籍教师在个体特质、自我概念和个体动机等方面胜任情况良好,跨文化胜任力和知识胜任状况较好,而在技能方面胜任力情况则一般。(4)高校外籍教师胜任力特征中,责任心和耐心高于良好水平。自信、情绪稳定、适应动机、善于学习、沟通能力、学科知识、专注坚持、成就导向和教学反思等胜任要素胜任水平接近但没有达到良好水平。教学法知识、教学能力、心理学知识胜任水平高于一般,但离良好水平相去甚远。适应行为、培养学生和文化认知胜任水平一般。因材施教、学习评估和科研能力胜任水平较差。 最后,通过高校外籍教师胜任力现状评价,希望评价结果能够对外籍教师管理部门和外籍教师提供一些参考与借鉴。
[Abstract]:With the internationalization of higher education, foreign teachers in colleges and universities have gradually become an important force in higher education. With the increase of the number of foreign teachers and the change of the level of introduction, the competence of foreign teachers in colleges and universities is getting more and more attention. Competency is an important management theory that originated and popular in the West, and its research results are widely used in various fields, including the field of education. The evaluation system based on competency theory can comprehensively and objectively evaluate the competence of foreign teachers in colleges and universities. Competency evaluation not only tests the competence of foreign teachers in colleges and universities and the effectiveness of human resource management of foreign teachers in colleges and universities, but also selects and trains foreign teachers in colleges and universities. Performance management and compensation management and other human resources management activities to provide reference and reference. Based on literature research, descriptive statistical method, questionnaire survey and analytic hierarchy process (AHP), this paper constructs a competency evaluation index system for foreign teachers in colleges and universities. Furthermore, using the "foreign teacher competency evaluation index system" which is constructed in this paper, through questionnaire and descriptive statistical method, the present situation evaluation of foreign teachers' competence in colleges and universities is carried out. The research results show that the "competency evaluation index system of foreign teachers in colleges and universities" constructed in this paper has certain applicability. If the competence level of foreign teachers in colleges and universities is divided into five levels: poor, bad, average, good and excellent. At present, the overall competence of foreign teachers in colleges and universities is between general and good.) the highly effective foreign teachers have good individual characteristics, self-concept and individual motivation, while cross-cultural competence and knowledge competence are better. In the competency of foreign teachers, the sense of responsibility and patience is higher than the good level. Self-confidence, emotional stability, adaptive motivation, good at learning, communication ability, subject knowledge, concentration and persistence, achievement orientation and teaching reflection, such as competency level is close to but not good level. Teaching method knowledge, teaching ability, psychology knowledge competence level is higher than average, but far from good level. To adapt to behavior, to cultivate students and cultural awareness of the general level of competence. Ability of aptitude teaching, learning evaluation and scientific research ability is poor. Finally, by evaluating the competence of foreign teachers in colleges and universities, we hope that the evaluation results can provide some references for foreign teachers' management departments and foreign teachers.
