基于心理契约理论的北京民办普通高校辅导员激励机制研究

【摘要】:自2004年中央加大关注大学生思想政治教育以来,高校辅导员的重要性也逐步凸显,队伍建设取得了丰厚的成果。与此同时,伴随着我国教育体制改革的不断深入,民办高校已经成为了高等教育的重要组成部分,发挥着重要的育人作用。然而,在公立高校辅导员队伍建设的重要性不断凸显的今天,民办高校的辅导员建设还较为薄弱,亟需各方的重视。同时,国内缺乏聚焦民办高校与辅导员激励机制的相关理论研究。基于理论上的空白与现实中的差异,本文着力探讨民办高校辅导员激励机制,试图从心理契约的角度得到启示。本文从管理学的视角,创造性的搭建了基于心理契约理论的激励机制分析框架。本文选取北京13所民办高校开展详实的调研,并在分析框架中予以分析研判,找到制约当前民办高校辅导员队伍良性发展的症结所在。本文认为,民办高校应加强对辅导员的激励,建立公平合理的工作环境、晋升环境与发展环境,从而发挥辅导员在民办高校人才培养中的重要作用,并针对我国民办高校辅导员队伍建设提出了相应建议。
[Abstract]:Since the central government paid more attention to the ideological and political education of college students in 2004, the importance of college counselors has also gradually become more and more prominent, and the construction of the team has made great achievements. At the same time, with the deepening of China's educational system reform, private colleges and universities have become an important part of higher education, playing an important role in educating people. However, with the importance of the construction of counselors in public colleges and universities, the construction of counselors in private colleges and universities is still weak, which needs the attention of all parties. At the same time, the domestic lack of focus on private colleges and counselors incentive mechanism related theoretical research. Based on the gap in theory and the difference in reality, this paper focuses on the incentive mechanism of counselors in private colleges and universities, and tries to get enlightenment from the perspective of psychological contract. From the perspective of management, this paper creatively builds an incentive mechanism analysis framework based on psychological contract theory. In this paper, 13 private colleges and universities in Beijing are selected to carry out detailed investigation and analysis and judgment in the framework of analysis to find out the crux of restricting the benign development of counselors in non-governmental colleges and universities at present. This paper argues that private colleges and universities should strengthen the encouragement of counselors, establish a fair and reasonable working environment, promote the environment and development environment, so as to give full play to the important role of counselors in the training of talents in private colleges and universities. At the same time, some suggestions are put forward for the construction of counselors in private colleges and universities in our country.
