T大学中外合作办学项目教师工作满意度研究

【摘要】:近几十年来,国内外专家学者对教师工作满意度主要构成因素和测量方法的研究,已取得了一定的成果。但对于中外合作办学项目的教师工作满意度研究却相对较少。本文以T大学中外合作办学项目为实证研究对象,主要探讨T大学中外合作办学项目教师工作满意度的主要构成因素和现状,提出提高教师工作满意度的对策,为中外合作办学项目管理政策的制定提供借鉴。 本文运用文献分析法、访谈法、问卷调查法等研究方法,根据文献分析和员工访谈结果,编制经过信度检验的T大学中外合作项目教师工作满意度调查问卷。使用本问卷对该项目教师进行调研,并对数据进行统计分析,研究结果如下: 1.该项目教师工作满意度的测评指标可以概括为七个层面:工作本身、工作条件、工作回报、人际关系、领导管理、管理制度和工作压力。 2.该项目教师的总体工作满意度较高。在工作满意度的各个主因素层面上,除工作回报呈满意度中间状态外,其余各项得分均达到满意状态。 3.不同个体特征对于教师工作满意度的影响: (1)不同性别的该项目教师在各个维度上均不存在显著差异,但项目中女教师在整体工作满意度和各个维度上的工作满意度都略低于项目中的男教师。(2)不同年龄的该项目教师在整体工作满意度水平上存在显著性差异,项目中教师工作满意度水平基本上是随着年龄的增长而呈现“U”形关系。(3)不同婚姻状况对于项目中教师的整体工作满意度影响不显著,已婚教师在整体工作满意度方面略高于未婚教师。(4)在项目中工作不同年限的教师在整体工作满意度和各维度工作满意度均无显著差异。但在项目中工作不足1年的教师整体工作满意度低于工作年限更长的教师。(5)不同职称的该项目教师在整体工作满意度和各维度工作满意度均无显著差异,但具有高级职称的教师整体工作满意度更高。(6)不同学历的该项目教师在整体工作满意度和各维度工作满意度均无显著差异。但项目中学历高(博士)的教师在整体工作满意度上,高于学历低(本科及以下、硕士)的教师。根据研究结论,本文就如何有效提升T大学中外合作办学项目教师工作满意度提出了相应的对策建议。
[Abstract]:In recent decades, experts and scholars at home and abroad have studied the main factors and measurement methods of teachers' job satisfaction. Some achievements have been made, but the research on teachers' job satisfaction is relatively few. This paper takes T University Sino-foreign cooperatively-run school project as the empirical research object. This paper mainly discusses the main composing factors and present situation of teachers' job satisfaction of Sino-foreign cooperative school-running projects in T University, and puts forward some countermeasures to improve the teachers' job satisfaction, which can be used as a reference for the formulation of the management policy of Sino-foreign cooperative school-running projects. In this paper, literature analysis, interviews, questionnaires and other research methods, according to the literature analysis and employee interview results. The questionnaire of teachers' job satisfaction of Sino-foreign cooperative project in T university is compiled. The questionnaire is used to investigate the teachers of this project and the data are analyzed. The results are as follows: 1. The evaluation index of teachers' job satisfaction can be summarized into seven levels: work itself, working conditions, work reward, interpersonal relationship, leadership management, management system and work pressure. 2. The overall job satisfaction of the teachers in this project is high. In all the main factors of job satisfaction, except for the intermediate state of job satisfaction, the other scores have reached the state of satisfaction. 3. The influence of different individual characteristics on teachers' job satisfaction: (1) there was no significant difference in each dimension between the teachers of the project. However, the overall job satisfaction and job satisfaction of female teachers in the project were slightly lower than that of male teachers in the project. There were significant differences in overall job satisfaction among teachers of different ages. The teachers' job satisfaction level in the project basically presents "U" shape relationship with the increase of age.) different marital status has no significant effect on the overall job satisfaction of teachers in the project. Married teachers are slightly higher in overall job satisfaction than unmarried teachers. There was no significant difference in overall job satisfaction and job satisfaction among teachers with different years of work in the project, but the overall job satisfaction of teachers with less than one year of work in the project was lower than that of teachers with longer working years. (. 5) there was no significant difference in the overall job satisfaction and the job satisfaction between the teachers with different titles. However, the overall job satisfaction of teachers with senior professional titles was higher than that of teachers with different qualifications. There was no significant difference in overall job satisfaction and job satisfaction in all dimensions among teachers with different qualifications. Teachers in the overall job satisfaction. According to the conclusion of the research, this paper puts forward the corresponding countermeasures and suggestions on how to effectively enhance the teachers' job satisfaction of Sino-foreign cooperative education project in T University.
