高校学术团队组织结构及运行模式创新研究

【摘要】:知识经济时代,学科综合的趋势越来越明显,传统的单一学科或个人的教学研究模式已满足不了如今的需要。在此背景下,教学科研模式产生了新的变化,以不同领域的学科综合而进行教学与科研的团队模式受到了重视并获得了巨大的发展。此外,为了进一步推动高校内部结构改革,科学处理行政权力和学术权力之间的关系,我国高校把目光聚焦到了学术团队的身上,因此,对高校学术团队的研究具有非常积极的意义。 学术团队不同于其他组织,它有着极强的目的性,团队目标是其存在的基础,团队成员是其构成的核心。尽管我国对高校学术团队的研究取得了一些成就,但就目前的实际情况来看,还存在一些问题:在组织结构上,其成员构成不尽合理、组建模式过于固定、缺乏合理的职能分工、责权利不清晰等;在运行模式上,团队研究方向单一、目标设置不严谨等。究其原因,高校学术团队发展的不完善是由于受到内外部两个方面因素的制约。就内部因素而言,众多团队没有把握好自身的规模,盲目植入某种类型的组织结构,在团队成员的选择上,往往忽略了成员的个人素质;从外部环境来看,政府在政策执行时可能存在偏差、团队资源投入不足、团队项目的时间压力过大等因素制约着学术团队的发展。针对这些问题,学术团队的创新建设可以从组织结构和运行模式两个方面入手。就学术团队的组织结构而言,职能设计是基础,应把握学术团队的核心职能,进行职能分解,从而确定团队的职能构成和成员的职能分工;学习网络结构是核心,通过共同愿景、团队学习、心智模式、自我超越、系统思考等几个要素的调整和把握,把学习团队塑造成成熟的学习型组织,并在此基础上创新构建一个适合学术团队的学习网络结构;管理幅度和管理层次是关键,在职能分工和学习网络的基础上,以提高组织效率为目标,设计适合学术团队的管理层次和管理幅度。就学术团队的运行模式而言,知识管理、多元发展和学习网络是其构建的基础,运用风险控制和冲突消解的方法,通过协同优化和评价反馈来重新构建学术团队的运行模式。
[Abstract]:In the era of knowledge economy, the trend of subject synthesis is more and more obvious, and the traditional single subject or individual teaching research mode can not meet the needs of today.Under this background, the teaching and scientific research pattern has produced the new change, the teaching and research team pattern which carries on the teaching and the scientific research with the different domain synthesis has received the attention and has obtained the huge development.In addition, in order to further promote the reform of the internal structure of colleges and universities, and to scientifically handle the relationship between administrative power and academic power, Chinese colleges and universities have focused their attention on the academic team.The research of academic team in colleges and universities has very positive significance.The academic team is different from other organizations, it has a strong purpose, team goal is the basis of its existence, team members are the core of its composition.Although our country has made some achievements in the research of academic team in colleges and universities, there are still some problems in the actual situation at present: in terms of organizational structure, the composition of its members is not reasonable, and the organization mode is too fixed.Lack of reasonable division of functions, unclear responsibilities and rights; in the operation mode, the team research direction is single, the goal setting is not strict and so on.The reason is that the imperfect development of academic team is restricted by internal and external factors.In terms of internal factors, many teams do not grasp their own size, blindly implanted a certain type of organizational structure, in the selection of team members, often ignored the personal qualities of the members; from the external environment,The development of academic team may be restricted by some factors, such as the deviation of government policy implementation, insufficient investment of team resources, excessive time pressure of team project and so on.Aiming at these problems, the innovation construction of academic team can be started from two aspects: organizational structure and operation mode.As far as the organizational structure of the academic team is concerned, the function design is the foundation. The core functions of the academic team should be grasped and decomposed, so as to determine the functional composition of the team and the functional division of the members, and the learning network structure is the core.Through the common vision, team learning, mental model, self-transcendence, systematic thinking and other elements of adjustment and grasp, the learning team into a mature learning organization,On the basis of this, the author innovates to construct a learning network structure suitable for academic team, and the management range and management level are the key points. On the basis of the division of functions and learning network, the goal is to improve the efficiency of the organization.Design management level and management range suitable for academic team.As far as the operation mode of academic team is concerned, knowledge management, multiple development and learning network are the basis of its construction. By using the methods of risk control and conflict resolution, the operation mode of academic team is reconstructed by cooperative optimization and evaluation feedback.
