大学女教师职业发展的影响因素研究

【摘要】:随着我国经济社会的发展和高等教育改革的深化,在贯彻落实《国家中长期教育改革和发展规划纲要》的过程中,高等学校的教师发展问题越来越引起政府和社会的重视。提高教师队伍的整体素质,不仅直接关系着高等教育的质量和水平,更是科教兴国战略的根本要求。大学女教师作为高校教师的重要群体,其职业发展问题关乎高等教育发展全局。本文聚焦于大学女教师的职业发展,运用交错性理论对影响大学女教师职业发展的各种因素展开论述。 本文首先运用SWOT分析法对当代大学女教师职业发展的优势、劣势、机遇与挑战进行了细致的剖析,在此基础上,基于交错性理论构建了大学女教师职业发展的影响因素模型,从社会等级、“关系”、“性别化”组织、社会传统文化以及个人因素五个维度分析了各自对女教师职业发展的交错影响关系。社会等级是大学女教师的出身以及与此相关的“关系”,在大学女教师职业发展尤其是准入及发展阶段具有明显的影响作用;“性别化”组织即学术领域素来被视为是男性主导的工作领域,在此工作领域中,女性大学教师受到各种显性以及隐性的歧视,不利于她们的职业发展;中国社会传统文化包括婚姻观念、对女性的角色期待使女性大学教师多以家庭为重,事业心不强,加上与男性相比,因为家务占据时间过多本就在时间因素上占据劣势的她们安于现状,更不容易拼搏出结果;除了上述因素交错作用,外因必须通过内因起作用,在个人层面,本文通过对优秀大学女教师们进行访谈,分析得出影响大学女教师职业发展的个人因素主要为兴趣、动机、努力程度、协调家庭责任与工作能力。通过与其他职业发展不太顺利的大学女教师进行对比,本文发现本学院大量女教师从事学术研究是出于稳定、较好的社会福利等其他原因而非学术事业本身,这对她们从事学术研究的动力以及时间投入有很大影响。最后,本文根据对影响因素的分析从个人、组织和政府三个层面提出了一系列促进大学女教师职业发展的相应举措。 本文是在对前人关于大学女教师职业发展理论与实践研究成果进行系统总结和梳理的基础上,从高等教育长期发展的战略高度进行的一次深入探究,旨在为进一步提高高等教育师资水平进而提升高等教育质量及其高等教育竞争力提供具有一定理论价值和实践意义的分析工具和可行路径。
[Abstract]:With the development of economy and society and the deepening of higher education reform, in the course of carrying out the outline of National medium and long term Education Reform and Development Planning, the development of teachers in colleges and universities has attracted more and more attention from the government and society. Improving the overall quality of teachers is not only directly related to the quality and level of higher education, but also the fundamental requirement of the strategy of rejuvenating the country through science and education. As an important group of university teachers, the career development of female university teachers is related to the overall situation of higher education development. This paper focuses on the career development of female university teachers and discusses the various factors that affect the career development of female university teachers by using the staggered theory. This paper firstly analyzes the advantages, disadvantages, opportunities and challenges of the career development of female college teachers by SWOT analysis. On this basis, based on the staggered theory, this paper constructs a model of the influencing factors of the career development of female university teachers. From the five dimensions of social rank, "relationship", "sexualization" organization, social traditional culture and personal factors, this paper analyzes the staggered influence on the professional development of female teachers. Social rank is the origin of female university teachers and the related "relationship", which plays an important role in the career development of female university teachers, especially in the stage of admission and development. The "sexualization" organization, the academic field, has always been regarded as a male-dominated field of work, in which female university teachers are subject to various explicit and implicit discrimination, which is not conducive to their career development; The traditional culture of Chinese society includes the concept of marriage, and the expectation of women's role makes female university teachers more family-oriented, less career-oriented, and more than men. Because domestic chores occupy too much time, they are content with the present situation and are less likely to struggle for results. In addition to the staggered effects of the above-mentioned factors, external factors must work through internal causes, at the individual level. Through the interview with the female teachers of excellent universities, the author concludes that the personal factors that affect the career development of female college teachers are mainly interest, motivation, degree of effort, coordination of family responsibility and work ability. By comparing with other female university teachers whose career development is not smooth, this paper finds that a large number of female teachers in our college are engaged in academic research for other reasons, such as stability, better social welfare and so on, rather than academic career itself. This has a great impact on their motivation and time commitment to academic research. Finally, according to the analysis of the influencing factors, this paper puts forward a series of measures to promote the career development of female university teachers from the three levels of individual, organization and government. On the basis of summarizing and combing the achievements of the previous researches on the career development of female teachers in universities, this paper makes a deep exploration from the strategic height of the long-term development of higher education. The purpose of this paper is to provide theoretical and practical analysis tools and feasible paths for further improving the quality of higher education teachers and improving the competitiveness of higher education.
