高校人力资源管理与教师科研绩效关系研究

【摘要】:科技是第一生产力,科学研究也成为当前国家和社会进步与发展的重要途径,高校作为高知识分子的培养和集聚地,承担着科学研究的重要任务。那么,如何吸引、激励、开发和留住高知识人力资本,,提高高校科研绩效则成为当前高校的重要课题。由于当前高校对人力资源管理实践的研究比较少,再加上高校二元权利体制结构的约束,并没有充分发挥其有效的作用。因此对高校人力资源管理与教师科研绩效关系的研究具有重要的理论和实践意义。在对江西省4所高校的800名教职员工进行调查后得到高校人力资源管理实践中:信息分享与科研贡献呈正相关关系;基于战略的人力资源管理与科研投入呈正相关关系,与科研产出呈负相关关系;员工选拔与开发与科研贡献呈负相关关系;职业生涯发展与规划与科研绩效呈显著的正相关关系;公正报酬与科研产出呈负相关关系;职业安全与科研贡献、科研投入呈负相关关系;绩效考核与科研贡献呈负相关关系,与科研投入、科研产出呈正相关关系。
[Abstract]:Science and technology is the first productive force, and scientific research has also become an important way for the progress and development of our country and society. As a training and gathering place for high intellectuals, colleges and universities are shouldering the important task of scientific research. Therefore, how to attract, motivate, develop and retain high knowledge human capital and improve the scientific research performance of colleges and universities has become an important subject. Due to the lack of research on the practice of human resources management in colleges and universities, coupled with the constraints of the dual institutional structure of rights in colleges and universities, its effective role has not been brought into full play. Therefore, it has important theoretical and practical significance to study the relationship between human resource management and teachers' scientific research performance. After the investigation of 800 teaching staff in 4 colleges and universities in Jiangxi province, we can find out that the information sharing and scientific research contribution are positively related to the practice of human resources management in colleges and universities; Human resource management based on strategy has positive correlation with scientific research input, negative correlation with scientific research output, negative correlation between employee selection and development and scientific research contribution. There is a significant positive correlation between career development and planning and scientific research performance, a negative correlation between fair remuneration and scientific research output, a negative correlation between occupational safety and scientific research contribution, and a negative correlation between scientific research input and fair remuneration. There is a negative correlation between performance appraisal and scientific research contribution, a positive correlation with scientific research input and scientific research output.
