湖南省高校青年教师与资深教师的ERG需求和工作满意度比较研究

【摘要】:随着经济发展和社会进步,竞争日益加剧,“人才”作为最重要的资源也越来越受到关注。教师,作为知识的主要传播者,在经济和社会的发展过程中功不可没。俗话说:“师者,传道受业解惑者也。”教师职业是高尚且神圣的,教师肩负着培养祖国和民族接班人的重任。那么,教师这样一个特殊的职业群体的工作和生活状态是否也有其特殊性呢?他们的需求是否有所不同呢?他们是否需要有针对性的管理呢? 本研究试图围绕“比较”这一关键词,将高校教师根据年龄分为青年教师和资深教师两个群体,从高校教师的ERG需求与工作满意度两个方面来对他们进行比较研究,并探索高校教师ERG需求与工作满意度之间的内在联系。本研究选择湖南省高校教师作为研究对象,通过整理相关理论和国内外文献资料了解了研究的现状和发展趋势,分别对有关高校教师需求、工作满意度以及这二者关系的研究文献进行了梳理和概括。在借鉴既有研究成果的基础上,根据研究对象的特点编制了高校教师ERG需求调查问卷和工作满意度调查问卷,并在湖南省内的综合性大学发放了问卷。通过对调查结果的统计和分析,分别针对两类教师提出了管理建议,以期能为教育相关部门政策制定以及学校管理提供有价值的参考。 研究得出的结论主要包括: 1两类教师的整体ERG需求强度、三个方面的需求强度和重要性的均值都比较高,整体工作满意度都处于中等水平,ERG需求强度与工作满意度之间都存在显著的负相关; 2青年教师的整体ERG需求强度、生存需求强度、成长需求强度均高于资深教师;资深教师的关系需求强度高于青年教师;青年教师认为生存需求最重要;资深教师认为关系需求最重要;青年教师的工作满意度低于资深教师;两类教师相比,青年教师的生存需求对工作满意度的影响较大,资深教师的关系需求强度对工作满意度影响较大,两类教师成长需求强度对工作满意度的影响相当。
[Abstract]:With the development of economy and social progress, competition intensifies day by day, talent as the most important resource is paid more and more attention. Teachers, as the main disseminators of knowledge, have contributed to the development of economy and society. As the saying goes: "the teacher, preaching Karma to solve the doubt is also." The profession of teachers is sacred, and teachers shoulder the important task of cultivating the successors of the motherland and the nation. So, whether the work and life state of such a special professional group of teachers also has its particularity? Are their needs different? Do they need targeted management? This study attempts to divide college teachers into two groups according to their age: young teachers and senior teachers according to the key word "comparison", and makes a comparative study on them from two aspects of ERG demand and job satisfaction of college teachers. And explore the internal relationship between ERG demand and job satisfaction of college teachers. This research chooses Hunan Province university teacher as the research object, through collates the related theory and the domestic and foreign literature material to understand the research present situation and the development tendency, separately to the related university teacher demand, The research literature on job satisfaction and the relationship between them is summarized. Based on the existing research results, the ERG demand questionnaire and job satisfaction questionnaire of university teachers are compiled according to the characteristics of the research subjects, and the questionnaires are distributed in the comprehensive universities in Hunan Province. Through the statistics and analysis of the survey results, this paper puts forward some management suggestions for the two types of teachers respectively, in order to provide valuable reference for the policy making and school management of the relevant departments of education. The conclusions of the study mainly include: 1 the overall ERG demand intensity of the two types of teachers, the average value of demand intensity and importance of the three aspects are relatively high, and the overall job satisfaction is at a medium level. There was significant negative correlation between ERG demand intensity and job satisfaction. (2) the overall ERG demand intensity, survival demand intensity and growth demand intensity of young teachers are higher than that of senior teachers, the relationship demand intensity of senior teachers is higher than that of young teachers, and young teachers think that survival needs are the most important. Senior teachers think that relationship needs are the most important, young teachers' job satisfaction is lower than that of senior teachers; Compared with the two types of teachers, the survival needs of young teachers have a greater impact on job satisfaction, the relationship demand intensity of senior teachers has a greater impact on job satisfaction, and the growth demand intensity of the two types of teachers has a similar impact on job satisfaction.
