湖南二本院校体育教师流失现状与对策研究

【摘要】:当今社会经济发展的日新月异,知识经济的热潮和人本观念的提升,致使社会资源竞争的日趋白热化,作为最重要也是最稀缺的社会资源——人才的竞争是这个时代的典型特征,有竞争必然就有社会的人才流动。基于当前我国市场机制人才流动机制还没有完全建立,还不能够给予人才流动予以法律形式保障,所以目前高校的核心资源——教师的流动呈现一种无序状态,教师流动的这种无序状态视为流失现象,既本文所要研究的体育教师流失的现象,体育教师流失会打破区域内整个体育教师系统的平衡,破坏体育教师原本有序的结构,造成学校体育教学质量和效果不良,阻碍区域内整个体育事业的发展。当前由于受到种种社会因素干扰,很多体育教师不能够坚定自己的职业信仰,放弃自己的教师职业,选择改行寻求更大自身利益的工作或者职业,这一趋势中隐藏着很多值得我们思考的问题,很有必要梳理出体育教师流失的数量、群体、原因及特点等,提出遏制或者缓解体育教师流失的方法与对策。本研究以湖南省二本院校体育教师流失现象为研究对象,为了了解二本院校体育教师流失的基本情况,本文对湖南省12所二本院校体育教师流失现象进行了调查,结果显示湖南二本院校体育教师流失情况形势严峻,流失数量非常之大,体育教师流动情况呈现负平衡,破坏了体育教师整体结构,打乱了湖南二本正常教学次序。在流失的体育教师群体中,中青年教师居多,他们多为高学历和高职称的教师,正处于个人职业生涯良性发展的鼎盛时期,这部分教师的流失直接影响了体育教学质量。二本院校体育教师职业内流失主要是从教师转向校内的行政工作和进入其他行业如工商、税务、银行、政府机关人员等等。从地域上来看就形成了行业外同城化,行业内异地单向化特征。湖南二本院校体育教师行业内流失原因主要是:1、体育教师收入低于其它岗位;2、地域经济发展不平衡,校际收入差距大。湖南二本院校体育教师行业外流失原因主要是:1体育教师劳动强度大;2体育教师责任重大;3体育教师社会地位低下;4行业收入差距大等。并根据湖南二本院校体育教师流失原因提出了相应的对策,以便稳定湖南二本院校体育教师队伍。
[Abstract]:With the rapid development of social economy, the upsurge of knowledge economy and the promotion of humanism, the competition of social resources is becoming more and more intense. As the most important and scarce social resource, the competition of talents is a typical feature of this era. Based on the fact that the mechanism of talent flow has not been completely established and can not be guaranteed by law, the flow of core resources-teachers in colleges and universities is in a state of disorder at present. The disordered state of teacher flow is regarded as a loss phenomenon, that is, the phenomenon of physical education teacher loss, which will break the balance of the whole physical education teacher system in the region and destroy the original orderly structure of the physical education teacher. Causes the school physical education teaching quality and the effect is not good, impedes the entire sports enterprise development in the region. At present, because of the interference of various social factors, many PE teachers are unable to strengthen their professional beliefs, give up their teaching profession, and choose to switch to jobs or professions that seek greater self-interest. There are many problems to be considered in this trend. It is necessary to sort out the number, group, cause and characteristics of the loss of PE teachers, and put forward the methods and countermeasures to contain or mitigate the loss of PE teachers. In order to understand the basic situation of the loss of physical education teachers in the two colleges of Hunan Province, this paper investigates the phenomenon of the loss of physical education teachers in 12 colleges in Hunan Province. The results showed that the situation of physical education teachers in Hunan Erben University was severe, the amount of loss was very large, the flow of physical education teachers showed a negative balance, destroyed the whole structure of physical education teachers, and disrupted the normal teaching order of the two books in Hunan Province. In the group of lost PE teachers, young and middle-aged teachers are the majority, most of them are teachers with high academic qualifications and high titles, and they are at the peak of their personal professional career development. The loss of this part of teachers directly affects the quality of physical education teaching. The loss of PE teachers is mainly from teachers to administrative work and into other industries such as industry and commerce, taxation, banks, government personnel and so on. From the geographical point of view, the formation of the industry with the city outside, the industry unidirectional characteristics of different places. The main reasons for the loss of physical education teachers in Hunan second College are: 1, the income of PE teachers is 2% lower than that of other posts, the regional economic development is not balanced, and the income gap between schools is large. The main reasons for the loss of physical education teachers in Hunan second college are: 1 physical education teachers have great labor intensity and 2 physical education teachers have great responsibility and 3 physical education teachers have low social status and great income gap etc. According to the reasons of the loss of physical education teachers in the two colleges of Hunan Province, the corresponding countermeasures are put forward in order to stabilize the team of physical education teachers in the two colleges of Hunan Province.
