幼儿教师情绪劳动及其影响因素研究

【摘要】: 情绪劳动(emotional labor),指员工为了组织目标,而调整情绪感受与情绪表现的历程。情绪劳动是近二三十年来西方组织行为学一个新兴的研究领域,目前业已引起我国学者的研究兴趣。随着社会和经济的发展,工业时代所强调的严谨、高效地培养劳动者而忽视人的情感与需要的目标,日渐被后工业时代弹性、人性化地为儿童和家长提供个性化服务所取代。在这种富有个性化和差异性的教学服务体系中,幼儿教师的教学技能和专业知识固然重要,但幼儿教师职业作为充满情绪的工作性质这一事实不容忽视。因此,幼儿教师情绪劳动的研究正是基于人文关怀之下,对幼儿教师心理状态、内在需要的深层次关心。本研究在分析国内外有关情绪劳动研究文献的基础上,梳理了情绪劳动的相关概念、理论,提出本研究的目的。采用问卷法、访谈法等多种研究方法,主要以中部地区12所不同体制幼儿园的466名幼儿教师为研究对象,对幼儿教师的情绪劳动方式及其相关变量进行了初步研究。利用SPSS 13.0和Amos 5.0统计软件,进行方差分析、相关分析、回归分析、结构方程模型等数据统计分析方法,对幼儿教师情绪劳动及其影响因素进行了探讨。研究结果显示: 1、总体上幼儿教师情绪劳动强度较高,处于中上等水平,深层行为较表层行为高; 2、人口统计学变量对幼儿教师情绪劳动的影响显示出:婚姻状况、学历、工作年限、职务、园所性质、工资水平是影响幼儿教师情绪劳动方式的重要因素;年龄对情绪劳动的深浅之别没有显著影响; 3、影响幼儿教师情绪劳动的相关因素呈现出:情绪调节中再评价对深层行为有影响,组织气氛中教师同事行为影响情绪劳动深层行为,职业承诺方面,感情承诺影响教师情绪劳动深层行为;情绪调节中表情抑制影响情绪劳动表层行为;组织气氛中园长限制行为和教师亲密行为影响教师情绪劳动表层行为。 基于此,本研究提出应加强“以人为本”的管理理念,从社会大环境的支持层面、幼儿园组织层面、教师个人心理调节等方面入手帮助幼儿教师更好处理其工作中的不适当情绪。同时,管理者也应注意一些潜在的问题,及早了解幼儿教师的情绪状态,以便采取积极行动预防产生消极影响。
[Abstract]:Emotional labor (emotional labor), refers to the process of employees adjusting emotional feelings and emotional performance in order to organize their goals. Emotional labor is a new research field of organizational behavior in western countries in recent twenty or three decades, which has aroused the interest of scholars in our country. With the development of society and economy, the goal of cultivating labourers with high efficiency and neglecting human emotion and needs has been replaced by flexibility in post-industrial era and humanization of providing personalized services for children and parents. In this kind of individualized and different teaching service system, the teaching skills and professional knowledge of preschool teachers are important, but the fact that preschool teachers' profession is a kind of emotional work should not be ignored. Therefore, the research of preschool teachers' emotional labor is based on humanistic concern, which is deeply concerned about the psychological state and intrinsic needs of preschool teachers. On the basis of analyzing the literature about emotional labor at home and abroad, this study combs the related concepts and theories of emotional labor, and puts forward the purpose of this study. In this paper, 466 preschool teachers from 12 kindergartens in central China were studied by questionnaire method, interview method and so on. The emotional labor patterns of preschool teachers and their related variables were studied in this paper. The results showed that 466 preschool teachers from 12 kindergartens in central China were selected as the subjects to study the emotional labor patterns of preschool teachers and their related variables. By means of statistical analysis of variance, correlation analysis, regression analysis, structural equation model and so on, this paper discusses the emotional labor of preschool teachers and its influencing factors by using SPSS 13.0 and Amos 5.0statistical software. The results show that: (1) on the whole, preschool teachers' emotional labor intensity is higher, at the middle and upper level, and the deep-seated behavior is higher than the surface-level behavior; 2, the influence of demographic variables on the emotional labor of preschool teachers shows: marital status, academic background, working years, position, nature of garden, salary level are the important factors that affect the emotional labor mode of preschool teachers; Age has no significant effect on the depth of emotional labor; 3, the related factors affecting emotional labor of preschool teachers are as follows: re-evaluation in emotional regulation has an effect on deep-seated behavior, and the behavior of teachers and colleagues in organizational atmosphere affects deep-seated behavior of emotional labor and occupational commitment. Emotional commitment affects the deep-seated behavior of teachers' emotional labor; The inhibition of expression in emotional regulation affects the surface behavior of emotional labor, and the limiting behavior of kindergarten director and the intimate behavior of teachers in organizational atmosphere affect the surface behavior of emotional labor of teachers. Based on this, this study proposes to strengthen the "people-oriented" management concept, from the social environment support level, kindergarten organization level, Teachers' personal psychological adjustment helps preschool teachers to deal with inappropriate emotions in their work better. At the same time, managers should also pay attention to some potential problems, early understanding the emotional state of preschool teachers, in order to take positive actions to prevent negative effects.
