高职院校教师管理文化:现状、问题及重塑路径

【摘要】:教师管理文化是指学校管理者在一定的政治、经济、科技等社会背景下,为实现其特定的组织目标,在对教师资源的开发利用过程中,所形成的一种独特文化,这一文化以精神、制度、物质、行为等四个层面为表现形式,贯穿于决策、领导、激励、组织等管理过程之中。其在理论层面的主要特征表现为:多因性、系统性、功能性、动态性。以文化结构为分类依据,可将教师管理文化分为:教师管理理念、教师管理制度、教师管理行为;以管理职能为分类依据,则可将其分为:教师决策文化、教师组织文化、教师激励文化、教师领导文化。高职院校教师管理文化具有不同于其它相似组织的独特属性。在对教师管理文化进行概念界定与及涵阐述的基础上,结合前人的研究成果,提出了高职院校教师管理文化的理论构想(科层控制、行政正规化、参与与协助、管理取向、专业取向、独特性),并编制了《高职院校教师管理文化调查问卷》,对浙江省某高职院校93名教师进行了预试。然后,对调查所获得的数据进行了项目分析、探索性因素分析和验证性因素分析,在删除了一些不符合数理统计学要求的题项后,形成了一份由六个维度组成,包括34个项目的问卷。在此基础上,本研究采用自编的《高职院校教师管理文化调查问卷》和《教师组织承诺量表》对某所高职院校182名教师进行了测量,以探讨高职院校教师管理文化对教师组织承诺的影响机制。在上述量的研究结果基础上,笔者通过采用访谈、观察等质的研究方法,以“双师型”教师成长为理论分析框架,深入地阐释和分析了高职院校教师管理文化的现状和问题,基于以上认识,当前我国高职院校教师管理文化亟待重塑,然而,其欲重塑则面临着以下困境:教育管理体制之弊、权力制衡机制之缺、传统文化沉疴之羁、普通本科院校话语“霸权”。基于对过往相关文献及其调研结果的分析,给出了破解当前困境的可能路径。
[Abstract]:Teacher management culture refers to a unique culture formed in the process of developing and utilizing teachers' resources in a certain social background, such as political, economic, scientific and technological and other social backgrounds. The culture is a form of expression in four levels, such as spirit, system, material and line, which runs through decision-making, leadership, and excitement. In the management process of encouragement and organization, its main characteristics in the theoretical level are as follows: multi cause, systematic, functional and dynamic. The cultural structure is the basis for classification. Teachers' management culture can be divided into: teacher management concept, teacher management system, teacher management behavior, and management function as the classification basis, then it can be divided into Teachers Decision culture, teachers' organizational culture, teachers' inspiring culture, teacher leadership culture. Teachers' management culture in higher vocational colleges is different from other similar organizations. Based on the definition and elaboration of the concept of teacher management culture, the theoretical structure of teacher management culture in higher vocational colleges is put forward. In order to control, administrative regularization, participation and assistance, management orientation, professional orientation and uniqueness, we have compiled a questionnaire on the management culture of teachers in higher vocational colleges. 93 teachers in a higher vocational college in Zhejiang were pretested. Then, the data obtained from the survey were analyzed, exploratory factor analysis and confirmatory factor analysis were carried out. After deleting some items that do not meet the requirements of mathematical statistics, a questionnaire consisting of six dimensions, including 34 projects, is formed. On this basis, this study uses the self compiled questionnaire for the management of teachers' management of Higher Vocational Colleges and the organizational commitment scale of teachers to measure 182 teachers in a higher vocational college. On the basis of the research results of the above quantity, the author adopted the interview and observed the research methods of equal quality. With the development of "double teacher" as the theoretical analysis framework, the present situation and problems of teachers' management culture in higher vocational colleges were deeply explained and analyzed, based on the above recognition. At present, the teacher management culture of Higher Vocational Colleges in our country needs to be reshaped. However, its desire to reshape is faced with the following predicaments: the disadvantages of the educational management system, the lack of power balance mechanism, the detention of traditional culture and the "hegemony" of the general undergraduate discourse. Based on the analysis of the related literature and the research results, the current predicament has been solved. The possible path.
