中外酒店集团的人力资源管控模式比较研究

【摘要】:随着我国经济持续快速的发展,带动了全民旅游热的兴起,旅游产业投资及消费活跃,其中酒店业是最早对外开放的行业之一。跨国酒店业巨头均看好中国良好的发展前景,加快进军中国市场的步伐,目前一二线城市的酒店业已呈现出近饱和的状态。与此同时,国内酒店集团与跨国酒店集团相比尚处在起步阶段:一方面,在外部市场面临着越来越激烈的竞争,另一方面,在内部管理上还存在着观念陈旧、方法粗放、标准缺乏、执行力差及组织运转效率低下等问题。因此,迫切需要在学习国际酒店集团管控模式的基础上创新,将理论和实践相结合,从改革创新中找出适合我国国情的酒店集团的管理控制模式,培养更多酒店行业管理的专门人才,对于解决我国目前酒店业面临的众多问题具有重大的理论意义和现实意义。 在上述背景下,本文以人力资源管理理论和控制论为背景,结合运用酒店管理等相关研究成果,联系酒店业的特征,对酒店集团的管理控制框架体系、管理控制工具创新等问题进行了系统的研究和探索。同时采用对比研究的方法,将国际和国内酒店集团的人力资源管理控制进行了剖析。以上这些理论及案例研究结论将对我国酒店集团的内部管理控制具有很强的指导意义,有利于提高我国酒店业的绩效与核心竞争力。 本文共分六章。第一章为绪论部分,介绍了研究的背景、意义、思路和框架、研究的方法以及创新点;第二章介绍集团人力资源管控的一般理论以及研究现状,在论述了企业集团、管控、人力资源管理等相关概念的基础上,提出集团人力资源管控的概念,并指出集团人力资源管控的地位以及作用。第三章通过实际案例分别介绍了国际和国内品牌酒店集团管控下属酒店人力资源的手段。第四章主要从酒店集团管控模式设计的原则、管理控制的工具以及酒店管理控制的业绩指标的设计等方面进行分析,并对管理控制的效果进行评价。第五章通过借鉴国际品牌酒店集团人力资源管控的成功经验,提出我国酒店集团在人力资源管控方面的建议和对策;第六章,对本文进行简要总结,同时也对有待进一步地研究和探讨的问题简要列出。 本文的创新点主要有三点:一是选题较为新颖:本文选择了前人较少涉猎的酒店业进行研究,结合中外酒店集团对下属公司的管控理论,有针对性地研究酒店集团对于下属酒店的人力资源管理问题。二是研究层面较新,相对于以往的研究更关注于操作层面的人力资源管理模式,侧重于人力资源管控手段和管控模式。第三,充分利用第一手资料,结合本人在国际品牌酒店和国内品牌酒店的实践经验,利用工作之便,分析和总结中外酒店集团之间的不同点,在人力资源规划、招聘、绩效考评等方面提出改进措施的建议。对我国酒店业的管控模式的设计与评价机制具有一定的参考价值。
[Abstract]:With the sustained and rapid economic development of our country, the rise of the popular tourism boom, the tourism industry investment and consumption is active, among which the hotel industry is one of the earliest open industries. Multinational hotel industry giants are optimistic about China's good development prospects. To accelerate the pace of entering the Chinese market, the hotel industry in the first and second tier cities is now in a state of near saturation. At the same time, the domestic hotel groups are still in their infancy compared with the multinational hotel groups: on the one hand, The external market is facing more and more fierce competition. On the other hand, there are still some problems in internal management, such as outdated ideas, extensive methods, lack of standards, poor execution and low efficiency of organization. It is urgent to innovate on the basis of studying the management and control mode of international hotel group, combine theory with practice, find out the management and control mode of hotel group suitable for our country's national conditions from the reform and innovation, train more specialized talents of hotel industry management. It is of great theoretical and practical significance to solve the problems faced by the hotel industry in our country. Under the above background, this paper, based on the theory of human resource management and cybernetics, combined with the research results of hotel management and other related research, linked to the characteristics of the hotel industry, to the management and control framework system of hotel group. The innovation of management control tools has been systematically studied and explored. At the same time, the method of comparative study has been adopted. This paper analyzes the human resource management control of international and domestic hotel groups. These theories and the conclusions of case studies will be of great guiding significance to the internal management control of hotel groups in China. It is beneficial to improve the performance and core competitiveness of our hotel industry. This paper is divided into six chapters. The first chapter is the introduction part, which introduces the background, significance, ideas and framework of the research, the research methods and innovation points, the second chapter introduces the general theory and research status of human resources management and control. On the basis of discussing related concepts such as enterprise group, management and control, human resource management and so on, this paper puts forward the concept of group human resource management and control. The third chapter introduces the methods of international and domestic brand hotel group to control the subordinate hotel human resources. Chapter 4th mainly from the hotel group management and control of the hotel group to control the status and role of human resources. This paper puts forward the suggestions and countermeasures of human resource management and control in China's hotel group. Chapter 6th summarizes this article briefly and also briefly lists the problems to be further studied and discussed. The innovation of this paper mainly has three points: first, the topic is relatively novel: this paper chooses the hotel industry, which is less studied by predecessors, and combines with the theory of management and control of Chinese and foreign hotel groups to the subordinate companies. The second is that the research level is relatively new, compared with the previous research, it pays more attention to the human resources management mode at the operational level. Third, make full use of first-hand information, combined with my practical experience in international brand hotels and domestic brand hotels, and make use of my work. This paper analyzes and summarizes the differences between Chinese and foreign hotel groups, and puts forward some suggestions for improvement in the aspects of human resource planning, recruitment, performance evaluation, etc. It has certain reference value for the design and evaluation mechanism of the management and control mode of the hotel industry in China.
