我国五星级酒店员工融入度要素及其影响因素研究

【摘要】:随着国际巨头对中国市场的抢滩,国内品牌星级酒店的崛起,我国整个高星级酒店市场竞争已日益激烈,越来越多的研究者和管理者意识到,要想在竞争中脱颖而出,拥有一批融入度高的员工是其最根本的竞争条件。因此,提高员工的融入度,激励员工努力工作成为我国星级酒店管理的关注焦点之一。 本文从社会学、心理学、统计学等视角,讨论提高中国五星级酒店员工融入度的理论基础,并通过实地调查和结合自己在五星级酒店的工作实践经验,探究酒店员工对融入度及其影响因素的认识,研究旨在为如何提高五星级酒店员工融入度作一些理论上的辨析和实践上的探讨。 本研究主要包括四部分:第一,探讨酒店员工融入度及其影响因素的理论基础;第二,设计三维融入度及其影响因素的测量模型;第三,选取多地五星级酒店作为调查咨询对象进行实证调查研究;第四,通过调查分析目前国内五星级酒店员工工作特性、需求特征以及激励要素等,进一步探讨员工融入度及其影响因素。本研究采取的方法有:①规范定义法和文献研究法,借鉴前人有关融入度和敬业度的定义,并结合实际情况,采用规范定义的方法准确地界定融入度的定义,并通过仔细查阅国内外关于融入度和敬业度等相关的文献资料,构建融入度和敬业度要素模型;②调查法,即通过问卷调查、访谈、座谈以及咨询专家等方法深入五星级酒店做实证研究;③数据分析法,对所收集的数据进行相关分析、因子分析、差异分析等数据分析法,希望用最合理、最有信度和效度的数据来支撑本文论点。④案例分析法,笔者走访多家五星级酒店,并把这些酒店作为调查征询的对象,对其员工融入度进行实证研究。 研究结果表明:①我国五星级酒店融入度可分为三个维度—工作融入、角色融入和文化融入;②五星级酒店员工融入度最关键的影响因素是包括收入与贡献匹配程度、收入公平程度、酒店氛围的舒适度等在内的十个因素。
[Abstract]:With the rise of international giants to the Chinese market and the rise of domestic brand star hotels, the competition of the whole high star hotel market in our country has become increasingly fierce. More and more researchers and managers realize that they want to stand out in the competition. Having a group of highly integrated employees is the most fundamental competitive condition. Therefore, improving the integration of employees and encouraging employees to work hard has become one of the focus of our country's star hotel management. From the perspectives of sociology, psychology and statistics, this paper discusses the theoretical basis of improving the staff integration of five-star hotels in China, and through field investigation and combining with their own working experience in five-star hotels, This paper probes into the understanding of hotel staff on the degree of integration and its influencing factors. The purpose of the study is to make some theoretical and practical discussions on how to improve the degree of integration of staff in five-star hotels. This research mainly includes four parts: first, to discuss the theoretical basis of hotel staff integration and its influencing factors; second, to design a measurement model of three-dimensional integration and its influencing factors; third, Select multi-place five-star hotel as the investigation and consultation object for empirical research; fourth, through the investigation and analysis of the current domestic five-star hotel staff work characteristics, demand characteristics and incentive elements, etc. Further explore the degree of employee integration and its influencing factors. The methods adopted in this study include: 1 normative definition method and literature research method. Referring to the previous definitions of integration and engagement, and combining with the actual situation, we use the normative definition method to define the integration accurately. And by carefully consulting the literature about integration and engagement at home and abroad, the author constructs the model of integration and engagement, which is through questionnaires, interviews, and so on. The discussion and consulting experts and other methods go deep into the empirical study of five-star hotels and do the data analysis. The data collected are analyzed by correlation analysis, factor analysis, difference analysis and other data analysis, hoping to use the most reasonable method. The most reliable and valid data to support this argument of case analysis, the author visited a number of five-star hotels, and these hotels as the object of inquiry, the employee integration of the empirical study. The results show that the integration degree of five-star hotels in China can be divided into three dimensions: work integration, and the most important factors affecting the employee integration are the matching degree of income and contribution. Income equity, hotel atmosphere comfort and so on 10 factors.
