基于酒店基层员工心理契约和组织支持感的离职意向研究

【摘要】:随着我国星级酒店行业发展迅速以及中国经济的不断快速发展,我国的酒店业商机无限,同时竞争也将更加激烈,还有可能出现诸如价格战之类的恶性竞争,一味的降低自己的成本进行价格竞争将会导致不良的后果,其中员工的流动率也将上升。 本文以长沙的各星级酒店的基层员工为调查对象,通过调查问卷的形式进行了详细的调查,从组织支持感、心理契约对员工离职意向的相关性和回归方程进行分析。作者共发出425份调查问卷,回收400份,有效问卷384份,发放范围从经济连锁酒店到三星级酒店再到五星级酒店,调查对象为领班以下的酒店基层员工,部门涵盖礼宾部、餐饮部、客房部等部门。 通过研究表明,心理契约的物质激励、发展机会、环境支持与组织支持感的工具性支持和情感支持都具有显著的相关性;心理契约的物质激励、发展机会、环境支持与离职意向具有显著的负相关性;组织支持感的工具性支持和情感支持与离职意向都具有显著的负相关性。本文证明了组织支持感和心理契约对离职意向影响明显,改善酒店基层员工的组织支持感和心理契约是关键。
[Abstract]:With the rapid development of the star-rated hotel industry in China and the rapid development of the Chinese economy, the hotel industry in our country will have unlimited business opportunities, and at the same time, the competition will be more intense, and there may also be vicious competition such as price war. Blindly reducing their costs for price competition will lead to adverse consequences, in which the turnover rate will also increase. This paper takes the grass-roots staff of every star hotel in Changsha as the investigation object, through the form of the questionnaire to carry on the detailed investigation, from the organization support sense, the psychological contract to the staff turnover intention correlation and the regression equation carries on the analysis. A total of 425 questionnaires were sent out, 400 were collected, 384 were valid, ranging from economic chain hotels to three-star hotels to five-star hotels. The subjects were grass-roots employees of hotels below the foreman, and the departments covered the concierge department. Food & Beverage, housekeeping, etc. The research shows that the material incentive, the development opportunity, the environmental support and the instrumental support and the emotional support of the psychological contract have significant correlation, the material incentive, the development opportunity of the psychological contract, Environmental support has a significant negative correlation with turnover intention, while organizational support sense instrumental support and emotional support have significant negative correlation with turnover intention. This paper proves that organizational support and psychological contract have obvious influence on turnover intention, and improving the organizational support and psychological contract is the key to improve the hotel grass-roots staff's sense of organizational support and psychological contract.
