星级饭店组织学习对管理控制能力的影响研究

【摘要】：星级饭店的外部宏观环境、行业环境以及内部环境都发生了巨大的变化,内外部环境呈现动态性、不确定性等特征,与此同时,中国星级饭店在管理控制上与国际知名品牌还存在差距,在国内竞争国际化的中国市场上竞争优势有限。目前大多数星级饭店更为注重的是对人和业务的控制,没有上升到系统的企业管理控制。饭店行业的特殊性,导致管理形式粗放,只注重饭店经营业绩,忽视过程管理控制,控制系统性不强等。如何在复杂的内外部环境下取得持续竞争优势,提升中国星级饭店的竞争力成为理论界与实业界共同关注的话题。理论界基于企业能力理论研究管理控制的文献较少,发表于重要管理期刊的学术论文寥寥无几,大部分是对管理控制能力的简单引用,未加以深入分析。本文在探讨星级饭店管理控制能力体系时提出为应对外部环境的不确定性而引入动态能力理论的观点,认为饭店管理控制能力就是星级饭店的动态能力,可以随着环境的变化而变化以增强环境的适应性。星级饭店的知识存量决定着管理控制能力,由此引入组织学习视角,从知识的角度探讨组织学习过程对管理控制系统的影响,并由此构建研究模型及假设。通过实证分析,本文得出如下结论：组织学习四个维度除知识获取对系统匹配能力及组织激励能力影响不显著外,其他各个维度对管理控制能力各维度均具有显著的正向影响。针对以上研究结论,本文提出了相关的实践启示,在文章的最后,指出本文研究的局限及进一步研究的方向。
[Abstract]:The external macro environment, industry environment and internal environment of star-rated hotels have undergone tremendous changes, and the internal and external environments are characterized by dynamic and uncertain characteristics, at the same time, There is still a gap between Chinese star hotels and international famous brands in management and control, and their competitive advantages are limited in the domestic competition and internationalization of the Chinese market. At present, most star hotels pay more attention to the control of people and business. The particularity of hotel industry leads to extensive management form, only pay attention to hotel performance, ignore process management control, control system is not strong, and so on. How to obtain the sustainable competitive advantage in the complex internal and external environment and to enhance the competitiveness of Chinese star-rated hotels have become a common topic of concern in both theoretical and industrial circles. There are few literatures on management control based on the theory of enterprise competence, and few academic papers published in important management journals, most of which are simple citations of management and control ability, which have not been thoroughly analyzed. In this paper, the author puts forward the viewpoint of introducing the theory of dynamic capability to deal with the uncertainty of the external environment when discussing the management and control ability system of star-rated hotels, and holds that the management and control ability of hotels is the dynamic ability of star-rated hotels. It can change as the environment changes to enhance its adaptability. The knowledge stock of star hotels determines the management and control ability. From the perspective of organizational learning, the influence of the process of organizational learning on the management and control system is discussed from the perspective of knowledge, and the research model and hypothesis are constructed. Through empirical analysis, this paper draws the following conclusions: except that knowledge acquisition has no significant effect on system matching ability and organizational motivation ability, all other dimensions have significant positive effects on management and control ability. At the end of the paper, the limitations of this study and the direction of further research are pointed out.
