领导风格与酒店员工满意度关系研究

【摘要】:酒店作为劳动密集型企业,员工是最宝贵的资源,正越来越多的受到重视,但酒店员工高流失率问题一直未得到很好解决,是困扰酒店业健康发展的一大难题。大量研究结果表明,员工的离职率与员工满意度显著相关而领导风格又是影响工作满意度的重要因素。本文通过对济南某酒店实证分析,尝试研究酒店管理者应当树立什么样的领导风格才能获得更好的员工满意度,以增强员工更好工作的意愿,促进酒店更好更健康地发展。 本文主要分为五大部分,第一部分是绪论,主要包括研究背景、研究意义、研究方法、研究路线及领导风格与员工满意度研究的国内外现状;第二部分是相关文献综述,,主要包括领导风格和员工满意度综述两大方面;第三部分领导风格、酒店员工满意度及离职意向关系分析;第四部分是研究设计与方法,主要包括研究假设的建立、问卷设计说明和资料分析方法;第五部分是实证分析,以酒店员工为研究对象,以领导风格为自变量,以工作满意度为因变量,通过相关性分析、回归分析,对领导风格与酒店员工满意度的关系进行了探究。同时引入人口统计因素就领导风格对员工满意度影响在个体变量上存在的差异做了进一步研究;对酒店领导者的建议;第六部分是结论与展望。 研究结果表明:变革型领导风格可以让酒店员工有着更高的满意度,而变革型领导风格的愿景激励、智力激发、个性化关怀维度与员工满意度的关系最为明显。因此建议酒店领导者应尽可能多的去关怀关心员工并及时传达员工认同的酒店愿景以激励员工与酒店一起共同努力共同发展的意愿,而适度授权可以激发员工的聪明才智,增强员工工作积极性和主人翁意识,从而最大程度的提高员工满意度降低员工离职意愿。
[Abstract]:As a labor-intensive enterprise, the staff is the most valuable resource, which is being paid more and more attention. However, the problem of high turnover rate of hotel staff has not been solved well, which is a big problem that puzzles the healthy development of hotel industry. A large number of results show that employee turnover rate is significantly related to employee satisfaction and leadership style is an important factor affecting job satisfaction. Through the empirical analysis of a hotel in Jinan, this paper tries to study what kind of leadership style hotel managers should establish in order to obtain better employee satisfaction, in order to enhance the willingness of staff to work better and promote the hotel to develop better and healthily. This paper is divided into five parts, the first part is the introduction, including the research background, research significance, research methods, research routes and leadership style and employee satisfaction at home and abroad; the second part is a review of relevant literature. It mainly includes two aspects: leadership style and employee satisfaction; the third part is leadership style, the analysis of hotel staff satisfaction and turnover intention; the fourth part is the research design and method, mainly including the establishment of research hypotheses. The fifth part is empirical analysis, which takes the hotel staff as the research object, takes the leadership style as the independent variable, takes the job satisfaction as the dependent variable, through the correlation analysis, the regression analysis. This paper explores the relationship between leadership style and hotel staff satisfaction. At the same time, the demographic factors are introduced to further study the differences in the individual variables of the influence of leadership style on employee satisfaction; the suggestions to the hotel leaders; the sixth part is the conclusion and prospect. The results show that the transformational leadership style can make the hotel staff have a higher degree of satisfaction, and the relationship between the visionary motivation, intellectual stimulation, personalized care dimension and employee satisfaction of the transformational leadership style is the most obvious. Therefore, it is suggested that hotel leaders should care as much as possible about their employees and communicate their shared vision of the hotel in a timely manner in order to stimulate their willingness to work together with the hotel for common development, and that appropriate delegation of authority can stimulate the intelligence and intelligence of the staff. Enhance employee's enthusiasm and sense of ownership so as to maximize employee satisfaction and reduce employee turnover intention.
