基于胜任力的JFD连锁企业店长评价与培训研究

【摘要】:在经济全球化和国际局势日益严峻的背景下,企业之间竞争的核心就是人才的竞争。美容行业作为一个新兴的产业,迅速成长为发展速度最快的行业之一针对美容企业的员工队伍建设管理而言,店长的队伍建设工作是重中之重。然而,国内学者对美容企业的店长的培训与开发管理问题较少研究。本文构建了美容企业的店长胜任力模型,并基于此,针对当前美容企业店长评价与培训现状进行了研究,提出了一系列可行方案。文章综合运用理论研究与实证研究相结合的方法,基于店长胜任力模型,对美容企业如何进行店长评价、培训与开发进行了研究。在理论研究方面,梳理了胜任力理论以及胜任力模型开发与构建方法;在实证研究方面,首先以JFD美容连锁机构为研究对象,根据企业实际,重新设计了绩效评价标准、确定了绩效指标权重,并运用行为事件访谈法构建胜任力模型及配套评价标准,从而构建了符合美容企业现有实际的店长胜任力模型。其次,本文针对JFD美容连锁机构人力资源管理以及店长培训与开发管理现状进行了分析,在此基础上,进行了基于胜任力的店长选拔管理流程设计、全面培训管理以及综合培养模式设计等,最终实现了该企业的店长培训与开发管理水平的有效提升。
[Abstract]:Under the background of economic globalization and the increasingly severe international situation, the core of competition among enterprises is the competition of talents. As a new industry, the beauty industry has grown rapidly into one of the fastest growing industries. However, domestic scholars are less concerned about the training and development management of beauty shop managers. In this paper, the competency model of the shop manager of beauty enterprises is constructed, and based on this, the evaluation and training status of store managers in beauty enterprises are studied, and a series of feasible schemes are put forward. Based on the competency model of store manager, this paper studies how to evaluate, train and develop the store manager of beauty enterprises by using the method of combining theoretical research with empirical research. In the theoretical research, combing the competency theory and competency model development and construction methods; in the empirical research, first of all, take the JFD beauty chain as the research object, according to the enterprise reality, redesigned the performance evaluation standard. The weight of the performance index is determined, and the competency model and the matching evaluation standard are constructed by using the behavior event interview method, so that the competency model of the store manager is constructed in line with the actual situation of the beauty enterprise. Secondly, this paper analyzes the current situation of human resource management and store manager training and development management in JFD beauty chain, and then designs the process of selecting and managing store manager based on competence. The overall training management and the design of the comprehensive training mode have finally realized the effective improvement of the training and development management level of the store manager of the enterprise.
