【摘要】:21世纪的企业竞争已不再是产品价格、功能、服务等的低端竞争,更体现在企业对于人力资源的争夺。医药研发企业要想在新的挑战中立于不败之地,就必须突破传统的人力资源管理模式,增强现代绩效管理意识,建立有效的绩效考核体系,以带动企业经营绩效的改善。 本文首先系统阐述了绩效管理理论和方法的同时,,详尽阐述了医药研发企业特点,医药研发企业的研发周期长,研发环节多并具有很大的不确定性。分析了当今医药研发企业存在的普遍问题,深入挖掘了其深层次的原因。本文采用理论研究和应用研究相结合的方法,主要通过文献资料法、经验总结法、案例研究发、调查问卷法等组织行为学的研究方法来对医药研发企业绩效管理进行研究,坚持定性分析和定量测算相结合。接着,笔者以S公司研究院为例,分析了该公司研发绩效管理中存在的问题,结合S公司的战略目标、业务和特点,提出了医药研发企业绩效考核体系的改进对策,运用KPI建立绩效管理模型,设计出符合企业特点、科学有效、切实可行的绩效管理体系。 本文认为绩效管理的实施不仅能及时激励表现好的员工,也能对懒惰的员工给予监督,充分发掘员工的优势和潜力。绩效管理作为一种有效的企业管理手段,在评价与激励员工,增强企业活力和竞争力,促进企业发展和提高企业市场地位等,发挥着至关重要的作用。建立符合企业特点、科学有效、切实可行的绩效管理体系无疑对企业的快速发展起到巨大的推动作用。
[Abstract]:In 21th century, the enterprise competition is no longer the low-end competition of product price, function, service and so on. Therefore, it is necessary to break through the traditional human resource management mode, strengthen the consciousness of modern performance management, and establish an effective performance appraisal system in order to promote the improvement of business performance. In this paper, the theory and methods of performance management are systematically expounded, and the characteristics of pharmaceutical R & D enterprises are described in detail, and the R & D cycle of pharmaceutical R & D enterprises is long. This paper analyzes the common problems existing in the pharmaceutical R & D enterprises nowadays, and excavates the deep reasons for them. This paper adopts the method of combining the theoretical research with the applied research. Mainly through the literature method, experience summary method, case study, questionnaire and other organizational behavior research methods to study the performance management of pharmaceutical R & D enterprises, adhere to the combination of qualitative analysis and quantitative measurement. Taking S Company Research Institute as an example, the author analyzes the problems existing in R & D performance management of S Company, and puts forward the improvement countermeasures of the performance appraisal system of pharmaceutical R & D enterprises in combination with the strategic objectives, business and characteristics of S Company. The performance management model is established by using KPI, and a scientific, effective and feasible performance management system is designed according to the characteristics of the enterprise. This paper holds that the implementation of performance management can not only motivate the employees who perform well in time, but also supervise the lazy employees, and fully explore the advantages and potential of the employees. Performance management is an effective means of enterprise management. It plays an important role in evaluating and encouraging employees, enhancing the vitality and competitiveness of enterprises, promoting the development of enterprises and improving the market position of enterprises, etc. Practical performance management system undoubtedly plays a huge role in promoting the rapid development of enterprises.
