【摘要】:社会组织或者团体目标的实现及高效率的运行往往取决于管理团队自身的建设。其自身的建设水平直接决定了整个组织体的存在价值,直接影响到组织体将目标转化为执行力的能力。因此,管理团队的建设具有极为重要的意义。对于管理团队的评价标准应当是:具备有效协调各成员的能力,促进各参与体最大程度上发挥自身作用的能力,刺激诸多参与主体在整体目标确定的前提下相互竞争的能力。而管理团队的意志是否得以彻底贯彻、整体目标的实现程度这些都与管理团队使用的管理策略、管理方法有着直接的关系。本文主要研究内容为以现有的国内外团队建设方面研究成果为理论依据,结合研发团队建设以及洋芋研发的特点,利用问卷调查这一工具对该团队目前现状真实数据进行了解和收集,使用了案例研究法、文献综述法进行论述,发现该团队建设中存在的问题,并根据问题找出团队建设策略及相应保障措施,并对该策略的可行性做出评估。通过研究得出结论:甘肃清吉洋芋集团研发团队建设中存在的主要问题,包括团队成员沟通不畅、研发产品与市场需求不吻合、团队管理问题突出、团队工作不稳定等。基于此,本文从团队文化建设、畅通沟通渠道、完善激励机制、进行策略研究和反馈、开展针对性培训、成立核心领导小组、积极进行人才引进、创造成长空间、保证团队稳定等方面提出了建设策略。保障措施方面,从组织、人才、制度、资金四方面着手,建立长效保障机制。在对短期的实践后的直接及间接效果进行评估后发现,所提出的建设策略对该团队建设和企业良性发展确有帮助。
[Abstract]:The realization of the goal of social organization or group and the operation of high efficiency often depend on the construction of the management team itself, and the level of its own construction directly determines the existence value of the whole organization. Therefore, the construction of management team is of great importance. The evaluation criteria for management team should be the ability to coordinate the members effectively. Promoting the ability of each participant to play its role to the maximum extent, stimulating the ability of many participants to compete with each other on the premise of setting the overall goal, and whether the will of the management team can be thoroughly carried out, The degree of achievement of the overall goal is directly related to the management strategies and methods used by the management team. The main content of this paper is based on the existing research results of team building at home and abroad as the theoretical basis. Combined with the characteristics of R & D team construction and potato R & D, this paper makes use of the questionnaire to understand and collect the real data of the current situation of the team, and uses the case study method and literature review method to discuss, Find out the problems existing in the team building, and find out the strategy of team building and the corresponding safeguard measures according to the problems. The feasibility of the strategy is evaluated. The conclusions are as follows: the main problems in the construction of R & D team in Gansu Qingji Yam Group include poor communication among the team members, the incongruity of the R & D products and the market demand. Team management problems are prominent, team work is unstable and so on. Based on this, this paper aims at building team culture, unblocking communication channels, perfecting incentive mechanism, conducting strategy research and feedback, conducting targeted training, setting up core leadership group, Active talent introduction, creating space for growth, ensuring team stability and other aspects of the construction strategy. Safeguard measures, from the organization, talent, system, funds four aspects, After evaluating the direct and indirect effects of short-term practice, it is found that the proposed construction strategy is helpful to the construction of the team and the healthy development of the enterprise.
