研发人员的成败经历与创新行为的关系研究

【摘要】：基于社会认知理论,本文分析了研发成败经历对研发人员创新行为的影响,以及主管支持的调节作用。以248名研发人员为对象的问卷调查研究发现:1)成败经历通过创造力效能感的部分中介作用对研发人员创新行为产生间接影响,其中成功经历的影响是积极的,失败经历的影响是消极的;2)主管支持对成功经历或失败经历与创造力效能感的关系都起到负向调节作用,因此,在高水平主管支持情形下,成功经历和失败经历通过创造力效能感的中介作用对创新行为的间接作用相对较弱;3)主管支持缓和了失败经历对研发人员创新行为的消极影响(总效应)。
[Abstract]:Based on the theory of social cognition, this paper analyzes the impact of R & D success or failure experience on R & D personnel's innovation behavior. And the regulatory role of supervisor support. A questionnaire survey of 248 R & D personnel found that the success or failure of the experience of success or failure of R & D personnel through the creative efficacy of some of the intermediary role of innovation behavior of R & D personnel has an indirect impact. The influence of successful experience is positive, and that of failure experience is negative.) Supervisor support plays a negative role in regulating the relationship between successful experience or failure experience and creative efficacy, therefore, in the case of high-level supervisor support, Successful experience and failure experience have a relatively weak indirect effect on innovation behavior through the intermediary role of creative efficacy. The supervisor supports and mitigates the negative effect of failure experience on innovation behavior of R & D personnel.
