基于需要动机理论的创业导师指导动机研究

【摘要】:在我国当前大众创业,万众创新的时代浪潮下,推动创业、促进创新成为我们讨论的重要议题。为了推动青年创业,我国的创业扶持机构都不同程度的组建了创业导师团队,但创业导师制度在实际实施过程中暴露出了诸多问题,如何建立有效的创业导师激励策略,提高创业导师参与创业指导的积极性成为当前亟待解决的问题。动机对人的行为起着支配作用,弄清创业导师的指导动机可以有效预测创业导师创业指导的态度和行为,指导创业导师激励机制的构建。故笔者基于需要动机理论,深入分析了创业导师指导动机的内容及其特征,并有针对性的提出了创业导师激励策略,为创业扶持机构建立有效的创业导师激励机制提供了理论参考,对提高创业指导效果,推动创业导师制度发展具有重要意义。本研究在文献研究和访谈的基础上,从需要动机理论视角出发,提出了创业导师指导动机模型和创业导师指导动机量表(包括6个维度,24个测量指标)。在此基础上,以四川省210位创业导师为研究样本,选择问卷调查的方式,运用因子分析对创业导师指导动机模型和量表进行了检验,明晰了创业导师指导动机的内容;运用t检验、均值比较、方差分析揭示了创业导师指导动机的特征。研究结果表明:利他主义动机、自我发展动机、感恩回馈动机、社会关系动机、自我满足动机、商业资源动机是创业导师参与创业指导的六个主要动机因素,分别满足了创业导师不同层次的不同需求;利他主义动机、自我发展动机是创业导师参与创业指导的最主要动机,感恩回馈动机、社会关系动机次之,自我满足动机、商业资源动机最弱;根据我国创业导师群体多元化的特点发现,不同职业身份的创业导师指导动机存在差异,这与不同职业身份的导师群体的需求与经历有关。最后,在以上研究的基础上,笔者从外部社会文化和制度层面与内部组织管理层面两个方面提出了创业导师激励管理策略。
[Abstract]:Under the current wave of mass entrepreneurship and innovation in China, promoting entrepreneurship and promoting innovation has become an important topic of discussion. In order to promote youth entrepreneurship, our entrepreneurial support organizations have set up entrepreneurship mentors to varying degrees. However, many problems have been exposed in the practical implementation of the entrepreneurial mentor system, and how to establish an effective incentive strategy for entrepreneurial mentor, To improve the enthusiasm of entrepreneurial mentors to participate in entrepreneurial guidance has become a problem to be solved. Motivation plays a dominant role in people's behavior. Understanding the guiding motivation of entrepreneurial mentors can effectively predict the attitude and behavior of entrepreneurial guidance of entrepreneurial mentors. Therefore, based on the theory of need motivation, the author deeply analyzes the contents and characteristics of entrepreneurial mentors' guiding motivation, and puts forward the incentive strategy of entrepreneurial mentors. It provides a theoretical reference for entrepreneurship support organizations to establish an effective incentive mechanism for entrepreneurial mentors, which is of great significance to improve the guiding effect of entrepreneurship and promote the development of entrepreneurial mentors system. From the perspective of need motivation theory, this paper puts forward the entrepreneurial mentor guidance motivation model and entrepreneurial mentor guidance motivation scale (including 6 dimensions and 24 measurement indicators). On this basis, 210 entrepreneurial mentors in Sichuan Province are taken as the research samples. Choosing the way of questionnaire survey, using factor analysis to test the model and scale of entrepreneurial mentors' guiding motivation, clarifying the content of entrepreneurial mentors' guiding motivation, using t test, comparing the mean value, The analysis of variance reveals the characteristics of entrepreneurial mentors' motivation. The results show that altruistic motivation, self-development motivation, gratitude and feedback motivation, social relationship motivation, self-satisfaction motivation, and so on. The motivation of business resources is the six main motivational factors for entrepreneurial mentors to participate in entrepreneurial guidance, which respectively meet the different needs of entrepreneurial mentors at different levels; altruistic motivation and self-development motivation are the most important motivations for entrepreneurial mentors to participate in entrepreneurial guidance. Gratitude reward motivation, social relationship motivation second, self-satisfaction motivation, business resources motivation is the weakest; according to the diversity of entrepreneurial mentors in China, we find that there are differences in different professional status of entrepreneurial mentors guidance motivation, This is related to the needs and experiences of mentors with different professional identities. Finally, on the basis of the above research, the author puts forward the incentive management strategies of entrepreneurial mentors from the external social culture and institutional level and the internal organizational management level.
