德惠农商银行员工培训方案设计

【摘要】:随着经济环境的持续变化、新业务的更新、企业规模的增长,员工的知识结构、业务水平和管理能力也应随之变化,所以在企业发展进步的过程中,持续有效的员工培训在企业的发展过程中做出了突出的贡献,只有通过员工培训方案的合理设计,解决培训工作中存在的问题,才能使培训更加有效,提升企业核心竞争力,使企业在行业中处于领先地位。德惠农商银行作为一家有着三十年历史的老牌县域金融机构,获得了存款第一、贷款第一、盈利第一、客户群第一、网点群第一、人力资源第一、纳税第一等多项第一,是县域业务规模最大的银行。但是网点覆盖面广、人员多带来了规模效益的同时,也存在着机构及员工之间业务发展水平不均衡的问题,而且随着时代的进步,业务的发展,很多员工的业务水平和思想理念并不能与时俱进,这就需要有效的培训来适时更新员工的理念和知识结构。但德惠农村商业银行固有的管理和培训模式并不是一套完整的培训体系,培训缺乏长远的规划,不能适应企业的发展,也不能为企业的战略规划服务,培训前不调研,培训讲师不专业,授课形式单一枯燥,课程内容准备不充分,培训后不追踪,培训结果不能有效地转化为生产力,所以,设计一套行之有效的培训方案并严格执行,对提高员工的业务水平和整体素质将起着关键性的作用。基于以上问题,本文以德惠农商银行为样本,使用胜任力素质模型、四层次评估模型等相关理论,运用文献研究法、问卷调查法等方法对德惠农商银行培训方案进行设计研究。文中阐明了本文所研究的背景和重要意义,确定研究方向并介绍了关于培训方面的著名理论。对企业概况进行大概的介绍,分析现有人员结构,通过分层级对培训现状进行分析得出德惠农商银行目前培训的主要问题,并剖析问题的成因。然后通过研究企业发展战略、发放问卷调查并对结果进行分析以及利用胜任力素质模型对不同层次员工培训的需求从组织、任务、人员三个方面进行分析,并得出了相应的结果。根据需求制定培训方案并实施,并运用四层次模型进行培训效果评估。最后,主要从组织和人员、制度及资金等方面入手阐述了德惠农商银行员工培训方案的保障措施。在人工智能水平日益增强,传统金融机构面临着市场及新兴网络金融的双重冲击的大环境下,员工培训工作作为改善工作方法,提升企业竞争力的基础手段,提高培训效率和培训结果的转化率尤为关键。希望能通过本文的分析研究,设计制定适合德惠农商银行发展实际的培训方案,为本行人员素质提升提供源动力,进而有效的推动德惠农商银行业务发展跃上新的台阶。
[Abstract]:With the continuous change of economic environment, the renewal of new business, the growth of enterprise scale, the knowledge structure, business level and management ability of employees should also change, so in the process of enterprise development and progress, The continuous and effective employee training has made outstanding contribution in the development process of the enterprise. Only through the reasonable design of the staff training program and solving the problems existing in the training work, can the training be more effective and enhance the core competitiveness of the enterprise. Dehui Agricultural and Commercial Bank, as an established county financial institution with a history of 30 years, has obtained the first place in deposits, the first in loans, the first in profits, the first in customer base and the first in network. Human resources first, tax first and many other items first, is the largest bank in the county. However, while the network coverage is wide and the number of personnel brings economies of scale, there is also the problem of uneven level of business development between the organization and its employees. And with the progress of the times and the development of business, many employees' business level and ideology can not keep pace with the times. This requires effective training to update the concept and knowledge structure of employees. However, the management and training mode inherent in Dehui Rural Commercial Bank is not a complete training system. Training lacks long-term planning and cannot adapt to the development of enterprises. Nor can it serve the strategic planning of an enterprise. It does not carry out research before training, the training instructor is not professional, the teaching form is single and boring, the course content is not fully prepared, the training is not followed up after training, and the training results cannot be effectively translated into productivity, so, Designing an effective training program and strictly implementing it will play a key role in improving the professional level and overall quality of employees. Based on the above problems, this paper takes Dehui Agricultural and Commercial Bank as a sample and uses competency model. Four levels evaluation model and other relevant theories are used to design and study the training scheme of Dehui Agricultural Bank. The background and significance of this study are expounded. Define the research direction and introduce the famous theory about training. Introduce the general situation of the enterprise, analyze the existing personnel structure, analyze the current situation of training in different levels, and get the main problems of the current training of Dehui Agricultural Bank. Then through studying the enterprise development strategy, issuing questionnaires and analyzing the results, and using competency model to analyze the needs of different levels of staff training from three aspects: organization, task and personnel. The corresponding results are obtained. The training program is designed and implemented according to the demand, and the four-level model is used to evaluate the training effect. Finally, mainly from the organization and personnel, Starting with the system and fund, this paper expounds the safeguard measures of the employee training program of Dehui Agricultural and Commercial Bank. With the increasing level of artificial intelligence, the traditional financial institutions are facing the double impact of the market and the emerging network finance. Staff training as a basic means to improve the working methods, enhance the competitiveness of enterprises, improve the efficiency of training and the conversion rate of training results is particularly critical. This paper designs and formulates a training program suitable for the development of Dehui Agricultural Commercial Bank, which provides a source of motivation for the bank's personnel quality improvement, and then effectively promotes the development of Dehui Agricultural Commercial Bank's business to a new level.
