快递企业员工工作压力、组织支持感与工作倦怠的关系研究

【摘要】:工作压力问题由来已久,在当今时代职业环境成为一种普遍现象。工作压力不仅对个体身心和行为产生系列变化,也会影响职业群体工作倦怠的出现。工作压力问题不仅关系到员工的生理和心理健康,也与组织的管理理念、制度具有重要的关系。关于工作压力、工作倦怠的变量研究中,我国学术界重点关注的变量范围是比较有限的,对于其它变量例如组织支持感的关注相对并不多。随着快递行业的高速发展,快递企业员工群体也在不断的壮大,作为人力服务行业的一员,快递企业员工也承受了巨大的工作压力,工作倦怠现象在快递行业职业群体中蔓延。这不仅不利于快递企业员工的心理和生理健康,而且对于快递企业员工的工作和生活质量产生极大的负面影响,快递企业和快递行业的持续健康发展也与此息息相关。因此,对于快递企业员工的工作压力问题和工作倦怠倦怠问题,企业的管理者和政策的制定者需要足够的关注。藉此背景,本研究将快递企业员工作为调查对象,以工作压力为前因变量、工作倦怠为结果变量、组织支持感为调节变量,力图构建工作压力、组织支持感和工作倦怠的关系模型,进而为快递行业员工的工作压力问题和工作倦怠问题管理提供理论支撑。本文通过文献综述,梳理了国内外学者对于工作压力、工作倦怠、组织支持感方面的研究成果和最新的研究进展。通过文献综述,筛选出成熟量表,并通过预调研对量表进行了一定的修订,量表确定后对快递企业员工进行问卷调查,通过SPSS20.0和AMOS20.0统计软件,对问卷数据进行处理分析。根据数据分析的结果,对工作压力、组织支持感和工作倦怠的变量进行探讨和检验。研究结果显示:快递企业员工的工作压力与工作倦怠的不同维度之间存在着一定的正相关关系;工作压力与组织支持感之间呈现显著的负相关;组织支持感和工作倦怠之间呈现显著的负相关;组织支持感在工作压力和工作倦怠之间存在调节作用。此外,在部分维度关系上,本文的结论和其余学者关于本文所研究的三个变量的结论上,存在着一定的差异性。最后,根据研究结果,针对快递行业的员工工作压力管理和工作倦怠干预提出了针对性的建议,并对本研究进行总结和展望。
[Abstract]:The problem of job stress has a long history, and it has become a common phenomenon in today's professional environment. Work stress not only produces a series of changes in the body, mind, body and behavior of individuals. The problem of job stress is not only related to the physical and mental health of employees, but also to the management concept and system of the organization. With the rapid development of express delivery industry, the number of employees in express delivery enterprises is also growing with the rapid development of express delivery industry, while the focus of the academic circles is relatively limited, and the concern for other variables such as organizational support is relatively small. As a member of the human service industry, the employees of express delivery enterprises also bear enormous job pressure, job burnout in the express industry professional groups spread, which is not only harmful to the mental and physical health of express delivery enterprise employees. Moreover, it has a great negative impact on the quality of work and life of the workers in express delivery enterprises, and the sustained and healthy development of express delivery enterprises and express delivery industries is closely related to this. For the problem of job stress and job burnout in express delivery enterprises, the managers and policy makers need to pay enough attention to it. Taking job stress as a prodependent variable, job burnout as a result variable and a sense of organizational support as a regulating variable, the relationship between job stress, organizational support and job burnout was established. And then provide theoretical support for the management of job stress and job burnout. This paper combs the domestic and foreign scholars for job stress, job burnout, Through literature review, the mature scale was selected, and the scale was revised by pre-survey. After the scale was determined, the employees of express delivery enterprises were investigated. Through SPSS20.0 and AMOS20.0 statistical software, the questionnaire data processing and analysis. According to the results of data analysis, work pressure, The results show that there is a positive correlation between job stress and different dimensions of job burnout in express delivery enterprises. There was a significant negative correlation between job stress and organizational support, a significant negative correlation between organizational support and job burnout, and a significant adjustment between job stress and job burnout. In some dimensional relations, there are some differences between the conclusions of this paper and the conclusions of other scholars on the three variables studied in this paper. Aiming at the stress management and job burnout intervention in express delivery industry, some suggestions are put forward, and the research is summarized and prospected.
