人力资本视角下的民营企业员工激励问题研究

【摘要】:市场经济的深入发展、“互联网+”进程的推进在给民营企业带来发展机遇的同时,也使得民营企业面临更加激烈的竞争,一方面是民营企业面临的外部环境发生了变化,需要时间进行调整;另一方面民营企业尤其是为数众多的中小民营企业自身基础薄弱,存在很多制约其发展的因素,其中最为重要的是激励措施难以发挥应有的作用:精神激励的作用未得到充分认识、长期激励缺失、激励未能形成企业文化等,从而导致民营企业员工流失率高、道德风险增加以及制约了人力资本的协同作用等问题,严重限制了人力资本发挥作用。“互联网+”时代的竞争在于核心竞争力,而构成核心竞争力的基础是人才。从人力资本的视角研究民营企业的员工激励问题具有很重要的现实意义。另一方面,人力资本是一个名词,而实际上表达的却是一个物化的动态过程,即所有者通过接受教育获得知识、通过参加实践获取技能、通过锻炼维持健康的状态。在这个过程,所有者处于主导地位,且充当着载体的作用,享有对人力资本独一无二的所有权,所以从人力资本的视角研究民营企业员工激励问题实质是如何对所有者进行的激励的问题。综合人力资本理论、激励理论,本文认为将人力资本与激励链接起来的桥梁是人力资本所有者,这也正是本文研究的激励对象。但是我们必须清楚地认识到,人力资本由于形成过程和使用过程的不同使其表现出层次性的特征。借鉴国内外学者在研究激励方面做出的贡献,努力克服存在的不足,本文以人力资本层次性为出发点,详细分析了各个层次人力资本所有者的物质和精神需要特征,据此设计相应的人力资本员工激励措施,冀能为我国民营企业在推动自身不断完善的过程中贡献一份自己的力量。
[Abstract]:With the further development of market economy and the advancement of the "Internet" process, the private enterprises are faced with more fierce competition. On the one hand, the external environment of the private enterprises has changed.On the other hand, private enterprises, especially a large number of small and medium-sized private enterprises, have a weak foundation, and there are many factors restricting their development.Among them, the most important is that incentive measures are difficult to play their due role: the role of spiritual incentive is not fully understood, the long-term lack of incentive, the failure of incentive to form corporate culture, and so on, resulting in a high turnover rate of employees in private enterprises.The increase of moral hazard and the restriction of the synergy of human capital restrict the exertion of human capital.The competition in the era of Internet lies in the core competence, and the basis of the core competence is talent.It is of great practical significance to study the employee motivation in private enterprises from the perspective of human capital.On the other hand, human capital is a noun, but what it actually expresses is a dynamic process of materialization, that is, the owner acquires knowledge through education, acquires skills through taking part in practice, and maintains a healthy state through exercise.In this process, the owner is dominant and acts as a vehicle, enjoying unique ownership of human capital,Therefore, from the perspective of human capital, the problem of employee motivation in private enterprises is how to motivate the owners.Based on the theory of human capital and incentive theory, this paper holds that the bridge between human capital and incentive is the owner of human capital, which is the incentive object of this paper.However, we must clearly realize that human capital shows the characteristics of hierarchy because of the difference of formation process and use process.Based on the contributions made by scholars at home and abroad in the research of incentives and efforts to overcome the shortcomings, this paper analyzes in detail the characteristics of the material and spiritual needs of the owners of human capital at all levels, taking the hierarchy of human capital as the starting point.According to this, we design the corresponding human capital staff incentive measures, hoping to contribute to our country's private enterprises in the process of promoting their own continuous improvement of their own strength.
