互联网行业员工职业召唤与工作态度关系研究

【摘要】:互联网及其相关产业的迅猛发展,使得互联网行业、企业在劳动力市场占据着有利的地位,尤其吸引着新一代的年轻求职者。《2016年度大学生互联网就业现状与态度调查分析报告》中指出,60%以上的大学生对未来进入互联网行业工作表示出强烈的兴趣。召唤逐渐从宗教走进普通大众,引起研究者的关注,也日益成为组织管理领域关注的新焦点。职业召唤是个体内心感到有意义且符合自己价值观的职业或工作,响应召唤能对个体的生活、工作产生驱动力量,能给个体带来自信、激情、责任感及工作卷入。互联网行业员工的年龄集中在新生代员工群体中,新生代员工占据着职场中的重要地位,互联网行业一方面对员工专业性要求高、招人难、留人更难;一方面员工职业倦怠、流动性大,这给互联网企业的管理带来了不断的挑战。实践调研中,工作投入、离职倾向、工作满意度等反映员工工作情绪的因素与职业召唤密切相关,继而围绕它们之间关系和影响机制的研究在管理学界展开,从概念界定、量表开发,到研究前因变量、后因变量、再到构建模型阐述它们之间的影响机制。职业召唤对其而言又体现出独有的特殊性,对其展开研究,了解员工对职业的感知和工作的期待成了人力资源管理领域的一个重要内容,互联网行业同样如此。本文通过研究互联网行业员工职业召唤与工作满意度、工作投入、离职倾向等工作态度的影响机制来探究互联网企业关于新生代员工的管理问题。本文在查阅资料、研读前人成果的基础之上,以中国区域内互联网行业为背景,研究员工的职业召唤和工作态度现状,探求职业召唤与工作满意度、离职倾向、工作投入间的关系及影响机制。通过对243位互联网行业员工的调研,利用SPSS和EXCEL对数据进行描述性统计分析;基于问卷的一般人口学特征和背景资料调查,比较分析职业召唤、工作满意度、离职倾向、工作投入的差异性;通过回归分析与假设检验,构建数学模型,阐释职业召唤、工作满意度、离职倾向、工作投入之间的影响机制。研究得出,互联网行业员工的职业召唤程度属于一般偏上,工作投入程度较高,工作满意度、离职倾向水平一般。不同人口学特征与背景资料对互联网行业员工职业召唤、工作态度各维度存在差异性。其中,职业召唤在教育程度、月收入类别上存在差异性;工作满意度在性别、工作年限类别上存在差异性;工作投入在性别、月收入类别上存在差异性;离职倾向在教育程度、年龄、工作年限、月收入类别上存在差异性;婚姻状况、岗位类别对职业召唤、工作态度各维度没有影响。相关性分析得出职业召唤与工作满意度、工作投入存在显著正相关关系,职业召唤与离职倾向负相关。回归分析进一步得出职业召唤与工作满意度、工作投入、离职倾向存在线性相关关系;工作满意度、工作投入在职业召唤对离职倾向的影响中起到部分中介作用。
[Abstract]:The rapid development of Internet and related industries makes the Internet industry and enterprise occupy a favorable position in the labor market. In particular, it attracts a new generation of young job seekers.<2016 college students' Internet employment status and attitude survey and analysis report. It is pointed out that more than 60% of college students are going to work in the Internet industry in the future. There is a strong interest. The call is gradually coming into the general public from religion to arouse the attention of the researchers and become a new focus in the field of organization and management. The call is a profession or work that is meaningful to the individual and is in line with his own values. The response to the call can be a driving force for the life of the individual, the driving force of the work, and the ability to bring the individual to the individual. Confidence, passion, sense of responsibility and work involvement. The age of the employees in the Internet industry is concentrated in the new generation of employees, and the new generation of employees occupy an important position in the workplace. On the one hand, the Internet industry has high professional requirements, difficult recruiting and more difficult to keep people. On the one hand, the job burnout and the mobility of the workers are the management of the Internet enterprises. In practice research, the factors of job satisfaction, job satisfaction, job satisfaction and job satisfaction are closely related to the job call, and then the research on the relationship and influence mechanism between them is carried out in the management field, from concept definition, scale development to research antecedent variables, post variables, and then to construction. The model expounds the influence mechanism between them. The vocation call shows unique particularity to it. It is an important content in the field of human resource management to study it and understand the employees' perception and work expectation to the profession. The Internet industry is also the same. This article through the study of the job call and work of the Internet industry employees. On the basis of consulting information and studying the achievements of the predecessors, this paper studies the job call and working attitude of employees in the background of the Internet industry in China. Job satisfaction, turnover intention, relationship between work input and impact mechanism. Through a survey of 243 Internet workers, SPSS and EXCEL are used to make a descriptive statistical analysis of the data. Based on the general demographic and background data of the questionnaire, the job call, job satisfaction, turnover intention and work input are compared and analyzed. By means of regression analysis and hypothesis testing, a mathematical model is constructed to explain the influence mechanism of vocation call, job satisfaction, turnover intention and job input. It is concluded that the degree of professional call of employees in the Internet industry belongs to general bias, high degree of work input, job satisfaction and turnover tendency. There are differences in the professional call to the employees of the Internet industry and the different dimensions of the working attitude. Among them, there are differences in the degree of education and the monthly income category; the job satisfaction is different in sex and working life category; the work input is different in sex, the monthly income category is different; the turnover tendency is different. There are differences in educational level, age, working life, and monthly income category; marital status and post category have no influence on all dimensions of job call and work attitude. Correlation analysis shows that there is a significant positive correlation between job call and job satisfaction, and job call is negatively related to turnover intention. Regression analysis is further obtained. There is a linear correlation between job call and job satisfaction, job input and turnover intention; job satisfaction and job input play a part of mediating role in the influence of job call on turnover intention.
