友好反馈文化对员工反馈寻求行为的影响机制

【摘要】:支持性的反馈环境会减少反馈的潜在消极影响。基于人境互动论的观点,以439位来自不同省市、不同行业的企业员工为研究对象,运用多层次线性模型(HLM)探讨反馈寻求行为的前因变量和作用机制。结果表明,友好反馈文化正向影响反馈寻求行为,且反馈导向在其间起到了部分中介作用;精熟目标导向能够显著调节友好反馈文化与反馈寻求行为之间的关系,精熟导向越高的个体,友好反馈文化对其反馈寻求行为的影响越强烈,但表现目标导向在二者关系中的调节效应并不显著。
[Abstract]:A supportive feedback environment reduces the potential negative effects of feedback. Based on the viewpoint of human interaction theory, 439 employees from different provinces and cities and different industries were used to study the antecedent variables and the mechanism of feedback seeking behavior by using multi-level linear model (HLM). The results showed that the friendly feedback culture positively affected the feedback seeking behavior and the feedback orientation played a part of intermediary role, and the relationship between the friendly feedback culture and the feedback seeking behavior was significantly regulated by the refined target orientation. The more sophisticated the individuals, the stronger the influence of friendly feedback culture on their feedback seeking behavior, but the effect of performance goal orientation on the relationship between them is not significant.
