人际关系视角下组织内知识共享敌意的知识治理研究

【摘要】:个体间持续的知识共享是提升组织竞争力、运营能力和创新能力的关键,但组织内包括知识囤积和知识排斥在内的知识共享敌意行为普遍存在,倾向于组织激励和引导的知识治理可有效减少员工知识共享敌意,并进一步促进组织知识共享。基于255名企业员工调研数据,从个体感知视角,实证研究了知识治理对知识共享敌意产生原因的影响,进而对个体知识共享行为作用机理,以及人际关系在知识治理与知识共享敌意产生原因之间的中介作用进行了检验。结果表明,包括知识囤积和知识排斥在内的知识共享敌意产生原因显著阻碍个体知识共享行为的发生;正式知识治理对非正式知识治理具有显著正向影响,且正式知识治理和非正式知识治理又能显著减少知识共享敌意产生原因;人际关系在知识治理与知识共享敌意成因之间具有中介效应。
[Abstract]:Continuous knowledge sharing among individuals is the key to enhance the competitiveness, operational ability and innovation ability of the organization, but the hostile behavior of knowledge sharing, including knowledge hoarding and knowledge exclusion, is prevalent in the organization. The knowledge governance, which tends to encourage and guide the organization, can effectively reduce the hostility of knowledge sharing and further promote the organizational knowledge sharing. Based on the survey data of 255 employees, this paper empirically studies the influence of knowledge governance on the hostile behavior of knowledge sharing from the perspective of individual perception, and then studies the mechanism of individual knowledge sharing behavior. And the intermediary function of interpersonal relationship between knowledge governance and knowledge-sharing hostility is tested. The results show that the hostility of knowledge sharing, including knowledge hoarding and knowledge exclusion, significantly hinders the occurrence of individual knowledge sharing behavior, while formal knowledge governance has a significant positive impact on informal knowledge governance. Moreover, formal knowledge governance and informal knowledge governance can significantly reduce the causes of knowledge sharing hostility, and interpersonal relationships play an intermediary role between knowledge governance and knowledge sharing hostility.
