工作压力对员工创造力的权变作用——心理授权的调节效应

【摘要】：在创造力研究中,压力与创造力之间的关系长久以来并未形成一致结论。通过对华北地区3个企业领导及其下属进行问卷调查,探讨心理授权及其维度对工作压力(挑战型/妨害型压力)与创造力的调节作用。结果发现:(1)心理授权对妨害型压力与创造力有显著负向调节作用,而对挑战型压力的调节效应不显著;(2)心理授权意义维度显著负向调节挑战型压力与创造力,显著正向调节妨害型压力与创造力;(3)心理授权自我效能维度显著正向调节挑战型压力与创造力,显著负向调节妨害型压力与创造力;(4)心理授权自我决策维度对挑战型/妨害型压力与创造力均无显著调节作用;(5)心理授权影响力维度显著负向调节挑战型压力与创造力,对妨害型压力与创造力无显著调节作用。
[Abstract]:In the study of creativity, the relationship between stress and creativity has not reached a consistent conclusion for a long time. A questionnaire survey was conducted among the leaders and subordinates of three enterprises in North China to explore the role of psychological empowerment and its dimensions in regulating job stress (challenging / impairing stress) and creativity. The results showed that: (1) Psychological empowerment had significant negative regulation on nuisance stress and creativity, but not on challenging stress, (2) psychological empowerment significantly negatively regulated challenge stress and creativity. Significant positive regulation of nuisance stress and creativity; (3) Psychological empowerment self-efficacy dimension significantly positively regulated challenging stress and creativity; Significant negative regulation of nuisance stress and creativity; (4) psychological empowerment self-decision dimension has no significant regulatory effect on challenge / nuisance type stress and creativity; (5) psychological empowerment influence dimension significantly negatively regulates challenge type stress and creativity, (4) psychological empowerment self-decision-making dimension has no significant regulatory effect on challenge type stress and creativity, (5) psychological empowerment influence dimension significantly negatively regulates challenge type pressure and creativity. It has no significant effect on the regulation of nuisance stress and creativity.
