德行领导与员工创造力——LMX与团队认同的中介作用

【摘要】:基于社会交换和社会认同的视角,深入探索了德行领导与员工创造力之间的关系,以及领导—成员交换关系和团队认同在上述关系的中介作用。采用问卷调查法,以中部地区企事业单位325名员工为对象研究分析了中国情境下德行领导与员工创造力之间的关系,结果表明:德行领导对领导成员交换和团队认同均有正向的影响。同时,领导—成员交换关系在德行领导与团队认同之间起到部分中介作用,并且能通过增强团队认同进而导致更高的员工创造力。
[Abstract]:Based on the perspective of social exchange and social identity, this paper explores the relationship between moral leadership and employee creativity, as well as the intermediary role of leader-member exchange relationship and team identity in these relationships. The relationship between moral leaders and employees' creativity in Chinese context was analyzed with a questionnaire survey of 325 employees in enterprises and institutions in the central part of China. The results show that the leadership has a positive effect on leadership exchange and team identity. At the same time, the leader-member exchange relationship plays a part of intermediary role between moral leadership and team identity, and can lead to higher staff creativity by enhancing team identity.
