员工感知的企业社会责任与反生产行为:基于亲社会动机和内在动机的视角

【摘要】:基于自我决定理论,本文对员工感知的企业社会责任与反生产行为之间的关系进行了深入研究,探讨了亲社会动机、内在动机在二者之间的中介作用,并进一步探究了伦理型领导在此过程中的调节作用。通过对405份调查问卷进行分析,结果表明:(1)员工企业社会责任感知与反生产行为显著负相关;(2)亲社会动机、内在动机均在员工企业社会责任感知与反生产行为之间起中介作用;(3)伦理型领导能够增强员工企业社会责任感知与员工两种动机(亲社会动机、内在动机)之间的正向关系;(4)伦理型领导也能增强这两种动机与反生产行为之间的负向关系;(5)研究进一步验证了有调节的中介效应。上述研究结论为企业减少反生产行为提供了有益的实践启示。
[Abstract]:Based on the theory of self-determination, this paper makes an in-depth study on the relationship between employee perceived corporate social responsibility and anti-production behavior, and probes into the mediating role of pro-social motivation and intrinsic motivation between the two. And further explored the ethical leadership in the process of regulation. Through the analysis of 405 questionnaires, the results show that: (1) there is a significant negative correlation between employees' knowledge of corporate social responsibility and anti-production behavior; (2) Pro-social motivation and intrinsic motivation play an intermediary role between employees' knowledge of social responsibility and anti-production behavior; (3) Ethical leadership can enhance the positive relationship between employee's knowledge of social responsibility and employee's two motivations (pro-social motivation, intrinsic motivation); (4) Ethical leadership can also enhance the negative relationship between the two kinds of motivation and anti-productive behavior. (5) the study further verifies the moderated intermediary effect. The above conclusions provide useful practical enlightenment for enterprises to reduce anti-production behavior.
