知识型员工职业成长与工作幸福感的关系研究

【摘要】:随着国民经济的迅猛发展和人们生活水平的不断提高,人们对于幸福的追求也不断提高。企业作为社会生产最有效的组织方式和组织单元,如何去提升员工的幸福感,对于增强企业的凝聚力,推动企业健康稳步发展具有重要的意义。提升员工幸福感,可以说是企业的职责,也是企业发展的必需条件。本论文以外资企业的知识型员工为研究对象,以员工职业成长与工作幸福感为焦点,在结合国内外有关研究成果的基础上,研究了外资企业知识型员工职业成长与工作幸福感之间的关系和传导机制,最后根据研究结论为外资企业的管理提出了管理建议。本论文采取数据实证的研究方法,分析了员工职业成长、工作幸福感、工作基本心理需要、工作满意度的内容结构,探讨了人口统计学变量对于职业成长和工作幸福感影响的差异,并对各个变量进行了线性回归分析,揭示了工作基本心理需要、工作满意度在员工职业成长和工作幸福感两者之间的中介效应。本论文的主要结论有:一、职业成长与工作幸福感呈显著正相关。二、工作基本心理需要在职业成长对工作幸福感的影响中起部分中介作用。三、工作满意度在职业成长对工作幸福感的影响中起完全中介作用。四、职业成长、工作幸福感、工作满意度、工作基本心理需要的中文量表具有良好的效度和信度。五、个别人口统计学变量对职业成长或者工作幸福感的影响存在着显著差异。学历越高,职业成长的情况越好;已婚员工比未婚员工在工作中能感受到更高的幸福感。本论文的研究尝试在以下方面实现创新:一、在研究方向方面,本论文聚焦于员工职业成长对工作幸福感的影响及其作用机理。目前对员工职业发展相关的领域与员工幸福感之间关系的研究较少,对其内在作用机理的认识更为缺乏。本论文采用实证研究的方法,引入多个中介变量作为传导途径,尝试沿不同的路径揭示员工职业成长对于工作幸福感的作用机理,这对于两者之间关系的研究是一个崭新的尝试和有益的补充。二、在研究主题方面,本论文针对的是工作幸福感而非其他方面所带来的幸福感,研究体系始终聚焦于工作范畴,结论更有利于给出管理建议。三、在研究对象方面,本论文选取的研究对象是外资企业员工而非泛泛地针对所有企业,使得研究更有针对性以及结论更加准确。
[Abstract]:With the rapid development of the national economy and the continuous improvement of people's living standards, people's pursuit of happiness has also been improved. As the most effective organizational mode and organizational unit of social production, how to improve the well-being of employees is of great significance to enhance the cohesion of the enterprise and promote the healthy and steady development of the enterprise. The promotion of employee well-being, can be said to be the responsibility of the enterprise, but also a necessary condition for the development of the enterprise. This thesis focuses on the knowledge workers of foreign-funded enterprises, focuses on the career growth and job happiness, and on the basis of the relevant research results at home and abroad, This paper studies the relationship and transmission mechanism between professional growth and job well-being of knowledge workers in foreign-funded enterprises, and finally puts forward some management suggestions for the management of foreign-funded enterprises according to the conclusion of the research. This paper adopts the empirical research method to analyze the content structure of employees' career growth, job happiness, job psychological needs, job satisfaction, and so on. This paper discusses the influence of demographic variables on career growth and job well-being, and makes a linear regression analysis of each variable to reveal the basic psychological needs of work. The intermediary effect of job satisfaction between career growth and job well-being. The main conclusions of this paper are as follows: 1. There is a significant positive correlation between career growth and job well-being. Second, the basic psychological needs of work play an intermediary role in the impact of career growth on job well-being. Third, job satisfaction plays a full intermediary role in the impact of career growth on job well-being. Fourth, the Chinese scale for career growth, job well-being, job satisfaction and job basic psychological needs has good validity and reliability. Fifth, there are significant differences in the effects of individual demographic variables on career growth or job well-being. The higher the degree, the better the career growth; married employees feel happier at work than unmarried employees. This paper attempts to achieve innovation in the following aspects: first, in the direction of research, this paper focuses on the impact of employee career growth on job happiness and its mechanism. At present, there is little research on the relationship between the related fields of employee career development and employee well-being, and the understanding of its internal mechanism is even less. This thesis adopts the method of empirical research, introduces several intermediary variables as the transmission pathway, and tries to reveal the mechanism of employees' career growth on job happiness along different paths. This is a new attempt and a useful supplement to the study of the relationship between the two. Second, in the research topic, this paper focuses on job happiness rather than other aspects of happiness, the research system has always focused on the scope of work, the conclusion is more conducive to the management of recommendations. Third, in the aspect of research object, the research object chosen in this paper is the staff of foreign-funded enterprises rather than the general target of all enterprises, which makes the research more targeted and the conclusion more accurate.
