信息化领导力对员工创新行为的作用机制研究

【摘要】:信息化时代,各种电子信息技术在上下级之间的信息分享改变了领导者的领导效力,这就要求领导者不断培育和提升信息化领导力引导员工为组织做出更多贡献。已有研究表明,在信息化领导力的协调之下,员工的工作形式、工作行为、工作态度、以及创造价值的方式逐渐被改变,信息化领导力、知识共享及员工创新行为之间存在密切关系。信息化领导力在企业适应新环境的挑战和困难中扮演着重要角色,是引导员工不断适应新环境、产生新想法、创造新产品的关键因素。而知识作为产生创新的关键因素,在信息技术的影响下,知识共享方式和途径产生巨大变化,影响了员工的创新行为。本研究基于领导行为理论和社会交换理论,以企业员工为研究对象,通过文献梳理构建了信息化领导力、知识共享与员工创新行为之间的关系模型。共调查了526位企业员工,通过实证分析深入探讨了以知识共享为中介的情况下,信息化领导力对员工创新行为的作用机理。主要研究结论有:(1)信息化领导力在性别、年龄、学历、工作年限及工作类型上没有显著差异,知识共享在年龄上存在显著差异,年长者的知识共享均值要显著高;年龄和学历与员工创新行为成正比,性别和工作类型与员工创新行为成反比。(2)信息化领导力对员工创新行为有显著正向影响。(3)信息化领导力对知识共享有显著正向影响。(4)知识共享对员工创新行为有显著正向影响。(5)知识共享在信息化领导力与员工创新行为之间存在中介作用。基于以上研究结论,本研究根据研究结论和研究情景提出有效提高员工创新行为的管理建议:重视信息化领导力培养,营造与时俱进的创新氛围;建立完善信息化激励制度,提高知识共享效率;完善信息化沟通交流方式,稳固知识共享传导机制。本研究梳理了信息化领导力概念界定和结构维度,扩展了信息化领导力在中国情景下的研究,构建了以知识共享为中介的信息化领导力与员工创新行为之间的关系模型,研究结果及管理启示为企业管理者提升信息化领导力及促进员工创新提供借鉴和指导意义。
[Abstract]:In the information age, the information sharing of various electronic information technologies between subordinates and subordinates has changed the leadership effectiveness of leaders, which requires leaders to constantly cultivate and enhance information leadership to guide employees to make more contributions to the organization. Some studies have shown that under the coordination of information leadership, the form of work, work behavior, work attitude, and the way of creating value have been gradually changed, and information leadership has been gradually changed. There is a close relationship between knowledge sharing and employee innovation behavior. Information leadership plays an important role in the challenges and difficulties of enterprises to adapt to the new environment, and is the key factor to guide employees to adapt to the new environment, produce new ideas and create new products. As the key factor of innovation, knowledge has undergone great changes in the way and way of knowledge sharing under the influence of information technology, which has affected the innovative behavior of employees. Based on the theory of leadership behavior and social exchange, this study takes enterprise employees as the research object, and constructs the relationship model between information leadership, knowledge sharing and employee innovation behavior through literature combing. A total of 526 employees were investigated, and the mechanism of information leadership on employees' innovative behavior under the condition of knowledge sharing was discussed through empirical analysis. The main conclusions are as follows: (1) there are no significant differences in sex, age, educational background, working years and types of work in information leadership, but there are significant differences in age of knowledge sharing, and the average value of knowledge sharing in the elderly is significantly higher; Age and education are proportional to employees' innovative behavior. Gender and work type are inversely proportional to employee innovation behavior. (2) Informatization leadership has a significant positive impact on employee innovation behavior. (3) Informatization leadership has a significant positive impact on knowledge sharing. (4) Information leadership has a significant positive impact on knowledge sharing. (2) Informatization leadership has a significant positive impact on employee innovation behavior. Enjoyment has a significant positive impact on employee innovation behavior. (5) knowledge sharing plays an intermediary role between information leadership and employee innovation behavior. Based on the above research conclusions, according to the research conclusions and research scenarios, this study puts forward management suggestions to effectively improve employees' innovative behavior: attach importance to the cultivation of information leadership and create an innovative atmosphere that keeps pace with the times; Establish and improve the information incentive system, improve the efficiency of knowledge sharing, improve the way of information communication, and stabilize the transmission mechanism of knowledge sharing. This study combs the concept definition and structure dimension of information leadership, expands the research of information leadership in China, and constructs the relationship model between information leadership and employee innovation behavior, which is mediated by knowledge sharing. The research results and management enlightenment provide reference and guiding significance for enterprise managers to improve information leadership and promote employee innovation.
