工作场所压力何时以及如何导致不道德行为?一个中介调节模型

  先前研究表明工作不安全感会导致不良后果,在此基础上,本研究发展了一个理论框架去解释工作不安全感何时以及如何导致工作场所的阻抑行为。特别地,本研究通过结合资源保存理论和道德推脱理论,考察了道德视角;道德推脱如何解释工作不安全感导致对抗性后果的机制。作为一种强烈的不良反应,道德推脱反过来会触发员工在工作场所的不道德行为。此外,心理特权和道德认同这两个人格特质,在理论…上调节假设的关系。理论模型-1采用保险公司的中国员工(n = 185)及其主管的时滞多源数据进行检验。研究结果表明,工作不安全感与员工的道德推脱正相关,这反过来又导致同事阻抑行为。此外,心理特权调节了工作不安全感对员工道德推脱的影响,而员工的道德认同缓解了道德推脱对同事阻抑行为的影响。此外,研究二分析了感知到的同事阻抑如何导致受害者的不道德行为。本研究结合情绪事件理论与替代攻击的文献,考察了状态敌对性如何作为感知到的同事阻抑导致对抗后果的一个解释。反过来,状态敌对性被认为触发了雇员的不道德行为,从而导致服务破坏行为。此外,痛苦承受力和组织认同,在理论上被认为调节了研究中的假设关系。理论假设使用了银行部门员工(n=218)的时滞...
