电子行业劳工罢工管理因素研究

【摘要】:劳工罢工问题已经引起了学者和社会的广泛关注:学者进行了大量的研究、媒体做了广泛的报道。电子行业劳工用工的数量众多,罢工也是层出不穷,更有学者宣称目前已经进入了罢工的高发期。这就为电子行业罢工研究的紧迫性和艰巨性提出了挑战。 本文运用扎根理论研究方法,并结合富士康集团的案例进行相关研究。首先,通过开放性编码,,找出其中的基本影响因素;然后,通过主轴编码对基本影响因素进行整合,得出影响案例企业的主要概念范畴;最后,通过选择选性编码验证概念范畴之间的关系,将概念范畴补充完整,形成劳工罢工管理因素模型。最终得出以下结论: (一)影响劳工罢工的主要因素是薪酬福利和社会保障因素。根据双因素理论相关结论,薪酬福利和社会保障因素是保健因素,薪酬福利和社会保障受到侵害将会引起劳工强烈的不满。富士康集团劳工罢工的主要诉求在于维护自身分配制度,可见薪酬福利和社会保障因素对劳工的重要性。企业应当关注劳工的薪酬福利和社会保障因素,维护劳工的合法权益。 (二)影响劳工罢工的重要因素为企业内部维权途径和晋升制度。企业内部维权途径主要包括组织支持因素和工会组织因素,两个因素关系到劳工的不满能否传达到管理层,是否有机会同管理层进行协商。晋升制度因素则更加关注企业对劳工的激励作用,从而提高劳工对企业的忠诚度。 (三)针对电子厂劳工罢工行为除了工作环境、工作强度、工作压力、工作安全与健康保障等工作,本身因素也是造成劳工罢工的重要因素。工作强度不合理、工作环境的不完善等因素对劳工工作影响是直接性的,工作压力大、工作安全与健康保障会直接增加劳工的不满情绪。
[Abstract]:The issue of labor strikes has attracted widespread attention from scholars and society: scholars have done a great deal of research and the media have made extensive reports. The number of workers employed in the electronics industry is large, and strikes are also endless. Some scholars claim that it has entered the high stage of strike, which challenges the urgency and difficulty of the research on strike in the electronics industry. This paper uses the method of rooted theory and the case of Foxconn Group to carry on the relevant research. Firstly, through the open coding, find out the basic influencing factors, then, through the spindle coding to integrate the basic influencing factors. Finally, through selective coding to verify the relationship between the concept categories, the concept categories are supplemented to form a labor strike management factor model. Finally, the following conclusions are drawn:. (I) the main factors affecting labour strikes are salary, benefits and social security. According to the relevant conclusions of the two-factor theory, salary, welfare and social security are health care factors. A violation of pay and welfare and social security will lead to strong discontent among workers. The main demand for Foxconn workers' strike is to maintain their own distribution system. Enterprises should pay attention to the labor compensation, welfare and social security factors to protect the legitimate rights and interests of workers. (2) the important factors affecting labor strikes are the internal ways of safeguarding the rights of the enterprises and the promotion system. The internal ways of safeguarding the rights of the enterprises mainly include the factors of organizational support and the factors of the organization of trade unions, and the two factors are related to whether the grievances of the workers can be conveyed to the management. Whether or not there is an opportunity to negotiate with management. Promotion system factors focus more on the incentive role of the enterprise to the labor, thereby increasing the loyalty of the workers to the enterprise. (3) in view of the labour strike in electronic factories, in addition to the work environment, work intensity, work pressure, work safety and health protection and so on, the factors themselves are also important factors causing the labour strike. The intensity of the work is unreasonable. The work environment is not perfect and other factors are direct to the labor work, work pressure, work safety and health protection will directly increase the dissatisfaction of the workers.
