北京市社区青年汇优秀社会工作者成长路径研究

【摘要】:北京是我国文化、政治中心,随着经济社会的快速发展,源源不断的吸引着世界各地的人们。预计到2015年北京市5岁到35岁青少年将达到1000万人。随着青少年数量的不断增加,青少年服务需求与青少年问题也不断凸显。一方面,非京籍青少年的社会适应、城市融入、交友娱乐等方面存在一系列的问题,另一方面,庞大的青少年数量也给北京城市管理带来了挑战。传统青少年服务已经无法满足青少年多样化的需求。北京市团市委正是基于多方面的考虑,在展开基层社区青少年服务状况调查研究、讨论的基础上,大胆提出“建立社区青年汇,探索社区共青团终端载体”的工作思路。社工作为社区青年汇服务青年的一线人员,社工的素质、专业能力、个人修养等多方面的都影响着社区青年汇服务的质量。青少年需求的多样化对社区青年汇社工开展工作也提出了挑战,社工不仅要做好预防性、发展性青少年工作,而且需要开展有针对性的治疗性青少年工作。本研究通过探索优秀社工的成长路径,探寻其成长的经验、规律,为社区青年汇人才培养、建设提供参考。在访谈社区青年汇优秀社工的基础上,本研究将优秀社工分为三类——“科班生”“中间人”“门外汉”,分别阐述了三类不同类型优秀社工的成长路径——“科班生”的职业化成长路径、“中间人”的专业化成长路径、“门外汉”的再择业成长路径。接着,笔者从微观个体和宏观过程角度分析了三类社工的成长路径,不同的成长路径都离不开内部自我成长和外部支持因素两方面。内在自我成长是基石和根本,外在支持是条件和保障。依据社区青年汇优秀社工考核指标,结合笔者的访谈,笔者归纳了社区青年汇优秀社工六大方面的特征,优秀社工需要具备较强的专业能力、较好的职业素养、较高的业务水平、扎实的基础工作能力、规范的服务工作模式以及良好的人际关系。最后,笔者在反思社区青年汇优秀社工成长经历的基础上,结合社区青年汇社工成长中存在的问题与限制,对北京市团市委、社工事务所以及社工个人,提出了一系列建议,以资更好促进社区青年汇社工成长、建设北京市宏大的社工人才队伍。
[Abstract]:Beijing is the cultural and political center of our country. With the rapid development of economy and society, it attracts people all over the world. Beijing is expected to reach 10 million teenagers aged 5 to 35 by 2015. With the increasing number of young people, the demand for youth services and youth problems are also increasingly prominent. On the one hand, there are a series of problems in the social adaptation, urban integration and making friends and entertainment of non-Beijing teenagers. On the other hand, the huge number of young people has also brought challenges to Beijing's urban management. Traditional youth services have been unable to meet the diverse needs of young people. Based on various considerations, the Beijing Communist Party Committee of the Communist Youth League put forward the idea of "establishing community youth meeting and exploring the terminal carrier of community youth league" on the basis of investigating and studying the situation of youth service in grass-roots communities. As the front line personnel of community youth service, social worker's quality, professional ability, personal accomplishment and so on all affect the quality of community youth remittance service. The diversity of youth needs has also challenged the community youth social workers. Social workers should not only do a good job of preventive and developmental youth work, but also need to carry out targeted therapeutic youth work. Through exploring the growth path of excellent social workers and exploring the experience and rules of their growth, this study provides a reference for the training and construction of young people in the community. On the basis of interviews with the outstanding social workers of community youth, this study divides the excellent social workers into three categories: "science students", "middlemen", "laymen", This paper expounds the growth path of three kinds of excellent social workers, namely, the professional growth path of "science students", the professional growth path of "middleman" and the growth path of "layman". Then, the author analyzes the growth paths of three types of social workers from the perspective of micro individual and macro process. Different growth paths can not be separated from two aspects: internal self-growth and external supporting factors. Inner self-growth is the cornerstone and foundation, external support is the condition and guarantee. According to the assessment index of the outstanding social worker of community youth gathering, combined with the interview of the author, the author summarizes the characteristics of the six major aspects of the outstanding social worker of community youth gathering, the excellent social worker needs to have strong professional ability and better professional accomplishment. High level of business, solid basic work ability, standardized service work model and good interpersonal relationship. Finally, on the basis of reflecting on the growth experience of the outstanding social workers of community youth exchange, combined with the problems and limitations existing in the growth of community youth social workers, the author puts forward a series of suggestions to the Beijing Communist Party Committee, social work offices and individual social workers. To better promote the growth of community youth social workers, to build a large contingent of social workers in Beijing.
