职场新人的职业决策自我效能感及影响因素探究

【摘要】:大学生的就业问题不仅仅是指大学生刚走出校门时是否能找到令人满意的第一份工作,还应包括在这之后的几年内通过职业转换能否得到最佳的发展,这就涉及到职业决策的问题。职业决策的结果关系到个体能否取得更大的成功,但是以在职人员为对象的相关研究却寥寥无几。在查阅文献和前期综合调查分析之后,笔者将职业决策自我效能感作为这次研究的切入点,研究对象是走入职场3年以内的职场新人。这是基于以下几点考虑:1)职场新人面临的问题更加实际和复杂;2)目前国内的研究相对较少;3)作为试探性的研究,职业决策与自我效能感的结合更具有一般意义。 本文从职业决策视角,搜集100名在校大学生和68名毕业3年以内的职场新人的基本情况以及《职业决策自我效能感量表》的测验结果,考察了他们个人职业经历和职业决策自我效能感量表各个维度上的差异;为了进一步探讨差异的深层次原因,从职场新人中筛选出6名不同职业决策自我效能感水平的被试进行深度访谈,量性研究和质性研究相结合,得出如下结论: (1)职场新人与在校生职业决策自我效能感在各个维度上相比都有显著性降低; (2)工作经历上,工作年限、一份工作的时间长短和职业转换次数都会影响职业决策自我效能感,因为在职业环境中,个体会不断反思自己对自我能力、兴趣、与职位匹配程度的认知和自我评价,一旦启动这一程序,就会使职业决策自我效能感产生波动。 (3)个人对工作的满意度显著影响职业决策自我效能感,达到统计学意义上的显著性标准,因为对工作的满意度会使个体重新平各决策结果,直接影响职业决策自我效能感; (4)职业准备的早晚程度是影响个人职业效能感的根源,因为在校生很容易建立起不切实际的职业决策自我效能感,较早开始职业准备出现可以帮助个体建立起切合实际的职业决策自我效能感。
[Abstract]:The employment problem for college students is not only whether they can find a satisfactory first job when they first leave school, but also whether they can achieve the best development through career transition in the next few years. This involves career decisions. The outcome of career decision-making is related to whether individuals can achieve greater success. After consulting the literature and comprehensive investigation and analysis, the author regards self-efficacy of career decision as the starting point of this study, and the research object is the newcomers who have entered the workplace within 3 years. This is based on the following considerations: 1) the problems faced by new professionals are more practical and more complex. 2) at present, there are relatively few studies in China) as a tentative study, the combination of career decision making and self-efficacy is of general significance. From the perspective of career decision making, this paper collected the basic situation of 100 college students and 68 freshmen who graduated less than 3 years after graduation, as well as the results of the Self-efficacy scale for career decision making. In order to further explore the reasons for the differences, the authors investigated the differences of their personal professional experience and career decision-making self-efficacy scale in different dimensions. Six subjects with different levels of self-efficacy in career decision-making were selected from the workplace to conduct in-depth interviews, quantitative and qualitative studies combined, and reached the following conclusions: (1) the sense of self-efficacy in career decision-making between freshmen and college students was significantly lower than that in each dimension; (2) in terms of work experience, length of work, length of time a job has and the number of career transitions, it affects self-efficacy in career decision-making, because in a career environment, individuals constantly reflect on their own self-competence and interest. Once this process is initiated, the self-efficacy of career decision-making will fluctuate. (3) personal job satisfaction significantly affects career decision-making self-efficacy, reaching the statistically significant standard, because job satisfaction will make the individual re-equalize the decision results, and directly affect the career decision-making self-efficacy; (4) the degree of career preparation is the root cause of personal professional efficacy, because it is easy for college students to establish unrealistic sense of self-efficacy in career decision-making. Early onset of career preparation can help individuals establish a realistic sense of self-efficacy in career decision-making.
