社会网络结构对工作团队交互记忆系统的影响研究—团队情绪基调的中介作用

【摘要】:随着知识经济的到来,以分工和协作为特征的工作团队成为组织开展活动的主要形式。事实表明,工作团队形式能够更好的完成需要多种技能、经验和判断的工作任务。团队与一般群体的区别是团队成员技能互补、相互依赖,为共同的工作成败负责。由于团队成员的构成强调知识、经验、技能的异质性,,这种异质性导致团队成员间天然存在着认知障碍。因此,如何跨越这种认知障碍,最大限度地协调和应用分布在团队成员间的差异知识成为团队管理和组织行为研究的热点问题。已有的研究发现团队社会网络会对团队成员的知识分工和协调(即交互记忆系统)产生重要的影响。然而,两者之间关系的实证研究相对较少,同时,对于团队社会网络结构影响团队知识分工与协调的内在机制缺乏研究。因此,本文对团队社会网络与交互记忆系统的关系进行了实证研究,并选择团队情绪的视角,探索研究团队情绪基调在社会网络结构影响团队交互记忆系统过程中发挥的中介作用。 本文首先系统梳理了国内外相关研究,在此基础上选择团队咨询网络中心性和团队情感网络密度两个团队社会网络结构的常用维度,对其与团队交互记忆系统之间的关系进行了实证研究,进一步验证了已有的研究结论;其次,对团队社会网络结构影响工作团队交互记忆系统的机制进行了探索,提出了团队社会网络结构、团队情绪基调和交互记忆系统关系的理论模型和相应的假设,并加以检验。本研究采用问卷调查的方法,以企业中的工作团队为调研对象,运用SPSS19.0、AMOS7.0及Ucinet6.0等软件对数据进行分析。根据实证分析得到的结论,对工作团队运作的管理提出了相应的建议。 本文的主要结论如下:第一,团队咨询网络中心性对交互记忆系统产生负向的影响,即团队咨询网络中心性越高,团队成员间的交互记忆系统越不容易形成;第二,团队情感网络密度对交互记忆系统产生显著的正向影响,即团队成员间情感的交流越多,团队成员间越容易形成交互记忆系统;第三,团队积极情绪基调在团队咨询网络中心性和交互记忆系统关系中起完全中介作用,即团队咨询网络中心性是通过降低团队积极情绪基调进而抑制交互记忆系统形成的;团队消极情绪基调在团队情感网络密度和交互记忆系统关系中起完全中介作用,即团队情感网络密度是通过降低团队的消极情绪基调促进交互记忆系统形成的。
[Abstract]:With the advent of knowledge economy, the work team characterized by division of labor and collaboration becomes the main form of organization activities. It has been shown that the form of work team can better accomplish tasks that require multiple skills, experience, and judgment. The difference between a team and a general group is that team members are complementary, interdependent and responsible for the success or failure of their common work. Because of the heterogeneity of knowledge, experience and skill, there are cognitive barriers among team members. Therefore, how to overcome these cognitive barriers and maximize the coordination and application of different knowledge among team members has become a hot issue in team management and organizational behavior research. Previous studies have found that team social networks have an important impact on the knowledge division and coordination of team members (i.e. interactive memory systems). However, there are few empirical studies on the relationship between the two, and there is a lack of research on the internal mechanism that the social network structure of the team affects the division of labor and coordination of team knowledge. Therefore, this paper makes an empirical study on the relationship between team social network and interactive memory system, and chooses the perspective of team emotion. To explore the role of team emotional tone in the process of social network structure affecting team interactive memory system. Firstly, this paper systematically combs the related research at home and abroad, and then selects two common dimensions of team social network structure, namely, team consultation network centrality and team emotional network density. The relationship between the interaction memory system and the team memory system is empirically studied, and the existing conclusions are verified. Secondly, the mechanism of the team social network structure influencing the interactive memory system of the working team is explored. The theoretical model and hypothesis of the relationship between team social network structure, team emotional tone and interactive memory system are put forward and tested. In this study, the data were analyzed by using SPSS19.0,AMOS7.0 and Ucinet6.0 software. According to the conclusions of the empirical analysis, the paper puts forward the corresponding suggestions on the management of the work team operation. The main conclusions of this paper are as follows: first, team consultation network centrality has a negative impact on interactive memory system, that is, the higher the team consultation network centrality, the less easily the interactive memory system among team members can be formed; second, The density of team emotional network has a significant positive effect on interactive memory system, that is, the more emotional communication among team members, the easier it is to form interactive memory system among team members. Third, The positive emotional tone of the team plays a complete intermediary role in the relationship between the network centrality of the team consultation and the interactive memory system, that is, the network centrality of the team consultation is by lowering the tone of the positive emotion of the team and then restraining the formation of the interactive memory system. The negative emotional tone of the team plays a complete intermediary role in the relationship between the emotional network density of the team and the interactive memory system, that is, the emotional network density of the team promotes the formation of the interactive memory system by reducing the negative emotional tone of the team.
