高校辅导员职业价值观与工作绩效关系研究
[Abstract]:Counselors are important components of teachers and management teams in colleges and universities, and have the dual identity of teachers and cadres. Counselors have been playing an important and indispensable role in the ideological education and management of students. Under the background of popularization of higher education, the improvement of talent training quality needs the effective education of college counselors, under the background of multiculturalism, the condensation of college students' socialist core values needs the effective guidance of college counselors. Under the background of "mass entrepreneurship, mass innovation", college students' ideological and political education innovation needs the effective guidance of counselors, and under the new network media background, the ideological management of colleges and universities needs the effective undertaking of college counselors. In the context of improving the soft power of national culture, career values are important variables that affect the work performance of counselors. On the basis of the related research results, this study focuses on the relationship between career values and job performance of college counselors through theoretical analysis and empirical research, so that the role of counselors can be brought into full play. It is beneficial to the cultivation of college students. This study takes college counselors as the research object, according to Marx's theory on the overall development of human beings, Marxist values theory, ideological and political education environment theory, Maslow needs the theory of hierarchy, career choice and customer satisfaction, and makes use of the methods of literature research, investigation, value analysis, interdisciplinary research and statistical analysis. Four measurement scales of college counselors' professional values, counselors' job satisfaction, counselors' job performance and students' satisfaction with counselors were developed. 1000 counselors were selected from 57 colleges and universities in China and 30 students from each counsellor were selected according to the 1:30 ratio. A total of 30000 students were investigated. This paper explores the influence mechanism of college counselors' professional values on job performance. Three research models are constructed: the direct effect model of "counselors' professional values-job performance", the intermediary variable model of "counselors' professional values-job satisfaction-job performance", and the "counselors' professional values-learning". Adjustment variable model of student satisfaction and job performance, The results show that the career values of college counselors have a positive impact on job performance, and the career values of college counselors have a positive impact on job satisfaction. College counselors' job satisfaction has a positive impact on job performance, and students' satisfaction as a regulating variable has a significant impact on job performance. At the same time, the mediating and regulating effects of counselors' job satisfaction and students' satisfaction on career values and job performance were tested. Based on the results of this study, combined with practical work, this paper puts forward concrete measures to improve counselors' professional values and job performance from three aspects: national, university and individual, that is, to strengthen cultural management and standardize construction. Emphasis is placed on quality management and meticulous construction, emphasizing knowledge management and individualized construction to strengthen counselors' professional values, thus improving job performance, and providing a reference for the management of counselors' team and the formulation of construction policies.
