组织情境自恋人格特质对上下级指导关系的影响研究

【摘要】:自恋概念在人格心理学、精神病学、临床心理学等著作中广泛存在。人格心理学认为,自恋作为一种个人特质,在人群中呈正态分布,而精神病学和临床心理学认为自恋是一种病态的人格障碍,并定义为自恋人格障碍(Narcissistic Personality Disorder,NPD)。一些学者在对自恋研究中发现,自恋与组织问题具有相关性,如早期弗洛伊德在自恋人格障碍者心理治疗的过程中发现自恋与领导的相关性:自恋者由于被他人知觉为外向、自信,且富有魅力,很容易任职管理职位。随着人们对组织情境下的自恋问题关注度的提高,自恋与组织问题逐渐成为众多学者研究重点。在国外,自恋被频繁的用来表述组织中的行为。在组织情境下,个体自恋与个人特征和组织等多方面因素有关,会对工作表现和绩效、人际关系等方面产生影响。指导关系作为组织人际关系的一种,已成为西方组织行为学界关注的热点话题。先前,一些学者对指导双方的性别、性格等因素对指导关系质量、职业和心理支持等方面的影响进行了相关研究。结果表明,组织发展指导作为一种制度,对员工的个人成长和职业发展具有促进作用。通过这种关系,被指导者通常不仅在职业发展方向有所受益,职位晋升较迅速,同时在心理支持方向也产生了积极作用。个体人格特质的差异会对个体组织行为产生驱动作用,如果将这一因素考虑进来,上述结论是否成立?本文旨在探究组织情境下自恋型员工在经历上下级指导关系过程中,其自恋人格特质对上下级指导关系的影响。通过问卷调查和统计分析方法,探究自恋型员工感知的积极和消极指导行为与其自恋程度的相关性,自恋是否会降低上下级指导关系频率、质量和指导关系持续时间,以及自恋是否对消极指导行为与指导关系质量、终止指导关系意向之间的关系具有调节作用。实证研究结果表明:自恋与指导关系持续时间负相关;自恋对消极指导行为具有显著的正向影响,对积极指导行为、职业支持和心理支持具有显著的负向影响;自恋对指导关系频率和质量具有显著的负向影响;自恋对消极指导行为和指导关系质量、终止指导关系意向之间的关系具有显著的调节作用。本研究丰富了人格特质对指导关系影响的相关理论,对未来的理论研究和企业实践具有一定的指导意义。
[Abstract]:The concept of narcissism exists widely in the works of personality psychology, psychiatry, clinical psychology and so on. Personality psychology holds that narcissism, as a personal trait, is normally distributed in the crowd. And psychiatry and clinical psychology think narcissism is a kind of morbid personality disorder. It is defined as narcissistic Personality disorder. Narcissism and organizational problems have a correlation, such as the early Freud in the process of narcissistic personality disorder psychotherapy found narcissism and leadership: narcissistic because of perceived by others as extroverted, confident. With the increasing attention to narcissism, narcissism and organizational problems have gradually become the focus of many scholars in foreign countries. Narcissism is frequently used to describe behavior in the organization. In the organizational context, individual narcissism is related to many factors, such as personal characteristics and organization, which will affect job performance and performance. As a kind of organizational interpersonal relationship, guidance relationship has become a hot topic in the field of organizational behavior in the West. Previously, some scholars have directed the gender of both sides. The influence of personality and other factors on the quality of guidance relationship, career and psychological support is studied. The results show that organizational development guidance is a kind of system. It promotes the personal growth and career development of employees. Through this relationship, the mentee usually benefits not only in the direction of career development, but also in the promotion of the position. At the same time, it also has a positive effect in the direction of psychological support. The difference of individual personality traits will have a driving effect on individual organizational behavior. If this factor is taken into account, is the above conclusion valid? The purpose of this paper is to explore the influence of narcissistic personality traits on the relationship between superior and subordinate in the process of experiencing the relationship between superior and subordinate in the process of narcissistic employees in the organizational context. To explore the relationship between positive and negative guidance behavior perceived by narcissistic employees and the degree of narcissism, whether narcissism will reduce the frequency, quality and duration of relationship between superior and subordinate. And whether narcissism can regulate the relationship between negative guidance behavior and the quality of guiding relationship and the intention of terminating the relationship. The empirical results show that narcissism is negatively correlated with the duration of the relationship. Narcissism has a significant positive effect on negative guidance behavior, and a significant negative impact on positive guidance behavior, career support and psychological support. Narcissism has a significant negative influence on the frequency and quality of guiding relationship. Narcissism plays a significant role in regulating the relationship between negative guidance behavior and the quality of the guiding relationship and the intention to terminate the relationship. This study enriches the relevant theories on the influence of personality traits on the guiding relationship. It has certain guiding significance to the future theoretical research and enterprise practice.
