高绩效工作系统、工作超负荷与员工健康关系的跨层研究

【摘要】:高绩效工作系统的国内外研究已经取得了丰富的研究成果,然而大多集中在高绩效工作系统所带来的积极影响,而对高绩效工作系统的负面影响关注较少,特别是关于高绩效工作系统对员工健康的影响更少。然而随着经济社会的快速发展以及竞争激烈的外部环境,使得员工的健康水平正在不断下降,同时,组织和管理者对员工健康的重视程度也不够。鉴于此,本研究将高绩效工作系统作为自变量,员工健康作为因变量,研究两者之间的关系,同时探讨了工作超负荷的中介作用和工作控制的调节作用;本研究以工作要求-控制理论作为理论基础,在阅读国内外研究文献的基础上,构建理论假设和研究模型;利用SPSS19.0、Amose17.0和HLM6.08进行数据分析,检验各量表的信效度和理论假设;最后根据数据分析结果进行讨论,提出相应的管理建议,并指出研究不足和展望。本研究通过收集28家公司的28个团队388名员工的调查数据进行分析,得出以下结果:1.高绩效工作系统对员工健康具有显著的负向影响2.高绩效工作系统与工作超负荷显著正相关3.高绩效工作系统与员工健康的关系中,工作超负荷起到部分中介作用4.高绩效工作系统与工作超负荷的关系中,工作控制的调节作用并不显著现有研究中,不少研究者发现高绩效工作系统能够提高员工的工作绩效、工作满意度、组织承诺、工作幸福感等。然而,本研究的结果表明,高绩效工作系统对员工健康存在不良影响,并且工作超负荷在其中起到部分中介作用。因此,我们认为高绩效工作系统在实施的过程中有其积极效果的一面,但同时也会由于实施过度而导致员工超负荷现象,从而影响员工的健康。
[Abstract]:The domestic and foreign research on high performance work system has made a lot of research results. However, most of them focus on the positive impact of high performance work system, but little attention has been paid to the negative impact of high performance work system. However, with the rapid development of economy and society and the highly competitive external environment, the health level of employees is declining, at the same time, In view of this, the high performance work system is regarded as the independent variable, the employee health is regarded as the dependent variable, and the relationship between them is studied. At the same time, it discusses the mediating effect of work overload and the adjustment of work control, and based on the theory of job requirement and control, on the basis of reading the domestic and foreign research literature, constructs the theoretical hypothesis and research model. SPSS 19.0 Amose 17.0 and HLM6.08 were used to analyze the data, to test the reliability and validity of each scale and the theoretical hypothesis. Finally, according to the results of data analysis, the corresponding management suggestions were put forward. And pointed out the lack of research and prospects. This study collected 388 employees of 28 teams in 28 companies to analyze the data. The following results are as follows: 1.High performance work system has a significant negative impact on employee health 2.High performance work system has a significant positive correlation with work overload 3.In the relationship between high performance work system and employee health, In the relationship between high performance work system and work overload, the adjustment effect of job control is not significant. Many researchers find that high performance work system can improve the performance of employees. Job satisfaction, organizational commitment, job well being, etc. However, the results of this study show that the high performance work system has a negative effect on employee health, and work overload plays a part role in mediating it. We think that the high performance work system has its positive effect in the process of implementation, but at the same time, it will also lead to the overloading of employees because of excessive implementation, thus affecting the health of employees.
